The report of the 19 th National Congress of the Communist Party of China proposed to build an army of knowledge-based,skilled,and innovative workers,promote model workers spirit and craftsmenship spirit,and create a social style of glory of labor and an atmosphere of dedication to excellence.Over time,the new generation of skilled workers gradually entered workplaces and became an important force in the country's production and construction.The new generation of skilled workers has obvious "new generation" characteristics,such as high self-awareness,advocating equality and freedom,eager to get attention,and weaker ability to bear pressure...But the new generation of skilled workers has a monotonous working environment,boring work content,and heavy labor intensity.The distinctive personality characteristics and unique working style of the new generation of skilled workers have caused a huge impact on the existing hierarchical management model of enterprises.Frequent psychological problems,high turnover rate,and low degree of engagement have become significant labels for the new generation of skilled workers.A series of labor-management conflicts that have occurred in recent years shows that the new generation of skilled workers is extremely sensitive to the labor relationship atmosphere of the company where they work,which will affect their attitudes and behaviors at work.People are the core element of enterprise development,and employee engagement is a key factor affecting enterprise performance.This article takes the new generation of skilled workers as the research object,and focuses on the issue of "how does the atmosphere of labor relations affect the engagement of the new generation of skilled workers".Through literature research,grounded theory,questionnaire surveys,and empirical research methods,the following questions are studied and discussed on the basis of the theory of social exchange,social cognitive theory and work-personal matching theory: What is the content structure dimension of the new generation of skilled workers' engagement in the Chinese context? Does the employee's perception of labor relationship climate in the organization affect their engagement? And what is the specific mechanism of the action? This study selected 511 technical workers from enterprises in Jinan,Beijing,Qingdao and other places as research objects,and reached the following research conclusions:First,the engagement of the new generation of skilled workers consists of five dimensions: organization identity,proficiency in skills,commitment to work,pioneering spirit,and pursuit of development.Using grounded theory to analyze the interview data,and through open coding,main axis coding,and selective coding,the theoretical structural model of the new generation of skilled workers' engagement is constructed,which has passed the theoretical saturation test.The contribution rate of the five dimensions to engagement from high to low is working hard,pursuing development,proficient in skills,organization identify,and pioneering spirit.On the basis of the construction of the engagement content structure model,the measurement scale of the new generation of skilled workers engagement was developed.The results of exploratory factor analysis and confirmatory factor analysis show that the scale has good reliability and validity.The new generation of skilled workers' engagement scale developed in this research can be used for further research and analysis.Second,the empirical research in this article shows that the labor relationship atmosphere has a significant impact on the engagement of the new generation of skilled workers.There is a significant correlation between the three dimensions of the labor relationship atmosphere and the engagement of the new generation of skilled workers and its sub-dimensions.Labor-management win-win atmosphere and employee participation atmosphere significantly positively affects the five dimensions of the new generation of skilled workers' input to work,pursuit of development,proficiency in skills,organizations identify,and pioneering spirit.Labor-management antagonism atmosphere significantly negatively affects the engagement of the new generation of skilled workers.Third,it analyzes the influence of intermediate variables between labor relations atmosphere and engagement of the new generation of skilled workers.It is concluded that career growth has a significant positive impact on the engagement of the new generation of skilled workers,and between the labor relations atmosphere and the engagement of the new generation of skilled workers,career growth plays a part of the intermediary role;at the same time,organizational commitment regulates The relationship between the labor relations atmosphere and the engagement of the new generation of skilled workers.Fourth,it explores the influence mechanism between labor relationship atmosphere and the engagement of the new generation of skilled workers.The results show that organizational commitment not only regulates the relationship between labor relationship atmosphere and the engagement of the new generation of skilled workers,but when considering the mediating role of career growth,organizational commitment regulates the relationship between labor relationship atmosphere and career growth,which further affects the engagement of the new generation of skilled workers,which shows that the mediating effect of career growth is significant.This paper explores the influence of labor relations atmosphere on the engagement of the new generation of skilled workers and its influence mechanism,and makes the following theoretical contributions: First,based on characteristics of the new generation of skilled workers in China,the five-dimensional structural model of engagement of the new generation of skilled workers is constructed through grounded theory,which incorporates two dimensions of "pioneering spirit" and "technical proficiency" into the engagement structure model,and developed a new generation of skilled worker engagement scale,which enriches the content of qualitative and quantitative research on engagement;Second,taking the new generation of skilled workers' subjective perception of the work environment as research perspective,the labor relationship atmosphere is used as a measure of the individual's perception of the work environment,and the mechanism of the influence of the labor relationship atmosphere and the new generation of skilled workers' engagement degree has been explored.The study of antecedent variables is also an important supplement to the study of labor relations atmosphere;The third is to establish the mechanism of the labor relations atmosphere and the engagement of the new generation of skilled workers,and explore part of the mediating role of career growth and the adjustment role of organizational commitment,Combined with theoretical analysis and deduction,further constructed the mediating role model of career growth based on the moderating role of organizational commitment,and expanded the model research of multivariate interaction.
