School is a micro society.It is a complex network made up of all kinds of connections.The principal teacher exchange relationship is the most important part of this complex network.The ideal exchange relationship between principals and teachers is based on equal and same quality exchange relationship,but it is subject to the influence of real factors,making the differential exchange relationship a phenomenon that can not be evaded in the organization.From two angles of qualitative and quantitative research,this study considers that according to the quality of exchange relationship,the relationship between principals and teachers can be divided into high quality exchange relationship,general quality exchange relationship and low quality exchange relationship at the macro level.At the micro level,the exchange relationship of each kind of quality can be further divided.According to the quality of exchange relationship,the purpose and income of exchange relationship between principals and teachers,the high quality exchange relationship can be divided into high income exchange relationship and general income exchange relationship.According to whether there is a willingness to further develop with the principal,the general quality exchange relationship can be divided into stable general quality exchange relationship and developmental type general quality exchange relationship.According to the cause of formation,the low quality exchange relationship can be divided into disagreement of interests and ability and attitude restriction.The difference quality exchange relationship is the result of multiple factors.The effect is not only affected by the leader's personality and ability,values and other factors,but also by teachers' personal situation.That is the constraints of point of view,bargaining,courageous,authoritative,exogenous,negative emotion,special relationship and so on.It is influenced by situation factors,such as group size,group composition,organizational system and culture beyond the workload.It is also influenced by the consistency of the principals and teachers,that is,the similarity of the ability of the principals and teachers,and the influence on the consistency of the need for power relations.The difference of the exchange relationship between principals and teachers has multiple effects,which may affect task allocation of teachers,job promotion,school activities,school climate impact assessment,but also affect the workload of teachers,task level,commitment and performance of teachers.The difference in relationship may lead to uneven distribution of resources,which leads to significant perceived differences in the process of social comparison among teachers.But on the other hand,the difference of the relationship between teachers and teachers may help the principal to solve school work well and stimulate the enthusiasm of their subordinates.Therefore,it is necessary to take a dialectical view of the effect of the difference of the relationship between principals and teachers.Although the difference of the relationship between teachers and teachers can not be avoided,it is still possible to help the primary and secondary schools to form a healthy relationship between principals and teachers by relevant recommendations.First of all,we should give full play to the binding force of the organizational system to the exchange of principals and teachers to prevent the abuse of the principal's power to the interests of the teachers.Secondly,principals should carry out relationship coordination based on multi subjects.They should not only pay attention to the development of relations with the two level leaders,but also actively handle the relationship with middle managers.They should play a leading role in ideology system of teachers,should also pay attention to the marginalization problems of teachers.Finally,we need to reflect on each other from the perspective of teachers,so as to understand each other and improve the quality of exchange relations,so as to improve the quality of school management and teaching level.
