With the gradual revival of excellent traditional culture,traditional culture practicing enterprises emerged.These enterprises integrate family culture and shape a typical “family”character in the organization through family discourse expression.At the same time,employees generally conduct job crafting in the organization,and through this bottom-up initiative behavior,they obtain their own comprehensive growth.This distinctive organizational phenomenon indicates that there is an internal relationship between “family culture” and the implementation of job crafting intervention.Based on the continuous follow-up survey of traditional culture practicing enterprises and the literature review of organizational metaphor,this study established the research theme of job crafting intervention in traditional culture practicing enterprises from the perspective of discourse.Under the guidance of grounded theory,this study firstly discussed the use of family discourse in traditional culture practicing enterprises.In the process of implementing job crafting intervention,this study proposed the concept of “family metaphor”,and constructed a heuristic intervention model of job crafting.Secondly,by using a discourse analysis process based on grounded theory,this study presented the semantic connotation and structure of “family metaphor”,and explored the basis of using family discourse expression to promote employees' job crafting in traditional culture practicing enterprises.Finally,the research results showed that family discourse expression can promote employees' job crafting in traditional culture practicing enterprises.From the perspective of employees' self-identification in the organization,this study used grounded theory to explore the impact of heuristic intervention on job crafting implementation by traditional culture practicing enterprises using family discourse expression.Through the above three research contents,the study found that traditional culture practicing enterprises establish family metaphors in the discourse system through a semantic“construction--interpretation” process.From the perspective of the semantic connotation,family metaphors indicated the organization's tendency in individual growth,organizational development and social responsibility with the connotation of “family” respectively.From the perspective of semantic structure,family metaphor has horizontal dual relationship and vertical dislocation relationship between family conceptual system and enterprise conceptual system.The former embodies the similarity of connotation between the two conceptual system,while the latter embodies the virtue ethics contained in “family culture”.Through a pragmatic mechanism of “persuasion--inspiration”,traditional culture practice enterprises use family metaphor to promote employees' deep self reflection,establish the work expectation of realizing positive self,thus obtain the deep motivation of implementing job crafting,and realize the heuristic intervention on employees' job crafting.There is a direct effect from internal cognitive crafitng to external behavioral crafting,and an indirect effect from job crafting to self crafting.Finally,the traditional culture practice oriented enterprises transform the virtue ethics spirit contained in “family culture” into the discourse practice of “being a person”,and inspire employees to “do things” in the organizational context,so as to realize the individual growth of “being a person”.As an exploratory study,there are three theoretical implications.First,it promotes the localized research of job crafting and its intervention.The core mechanism of heuristic intervention in job crafting is to inspire the staff to crafting the “doing things” by intervening in the “being a person”.The essence of this mechanism lies in the dominant virtue ethical tendency in Chinese traditional culture,which embodies the essence of local culture,and also echoes job crafting theory,focusing on the meaning of “people” in work and the theoretical“original intention”.Second,from the perspective of micro discourse,it promotes the study of “family culture” in local enterprises.Through the concept of family metaphor and the heuristic intervention on job crafting,the paper realizes the process of integrating the different forms of “family culture” and discusses the positive role of “family culture” in organization.Through the analysis of the semantic connotation of family metaphor,the sutdy extracted the connotation of “family culture”from the semantic level,and explored the internal spirit of “family culture” from a micro path.This study presented the micro discourse mechanism of “family culture” connotation from family concept system to organizational concept system,through the analysis of the semantic structure of “family metaphor”,and provided a linguistic explanation of the generalization mechanism of “family culture”.Thirdly,this study deepened the research on the traditional culture practicing enterprises from the perspective of job crafting intervention.Based on the current literature on the traditional culture practicing enterprises,the paper further discussed the process of traditional culture practice enterprises from the perspective of organizational intervention from the introduction of discourse form of “family culture” to the cognition,behavior transformation(job crafting)of employees,and then the formation of master identity in the organization.It fully reflected that traditional culture practicing enterprises relied on excellent traditional culture to realize the growth of employees.As a phenomenon driven theory construction research,it has enlightening value for local enterprises to improve management practice by intervening in employees' work.Managers should be aware that all management problems are essentially “human” problems.Therefore,it is a feasible way to guide employees' job crafing process,that is,“doing things”,from the perspective of employees' intrinsic virtue,that is,“being a person”.Secondly,it provides practical reference for local enterprises to effectively organize,present and use cultural resources in the context of “family culture”.Local enterprises should combine their own practical characteristics and needs,extract the inner spiritual connotation from “family culture”,and present it to employees through a variety of “utensils” forms.Among them,we pay special attention to the form of discourse expression.The effective exertion of “family culture” also requires local enterprises to transform the cultural connotation of “utensils” into a stable system and form a unified practice atmosphere in the organization.Finally,it provides a practical reference for local enterprises to guide their employees to become the masters of the organization.This paper interprets the heuristic intervention of family metaphor on job crafting,and then realizes the process of employee's identification.It enlightens local enterprises that employee's organizational identification is a dialectical process of “cognition-practice-cognition”.On the one hand,it can make employees realize the real connotation of “family”,on the other hand,it can make employees fully understand that organizations can guide employees to truly regard the organization as “family” by participating in the interaction and management of “family”.
