The strong external demand and the risk perception of research and development bring great psychological and role pressure to the scientific research personnel,who shoulder the important task of innovation.Information asymmetry,imperfect sharing platform of knowledge management,strict examination,which make scientific research personnel to produce the negative emotions,such as the boredom,slack reflect lie flat state.The formation of "low desire" society could prompt social degree of radicalization.In recent years,the research of organizational behavior on employee emotion has been gradually deepened,but the attention to the emotional state of scientific researchers is still in the exploratory stage.Job burnout is listed as PTSD,which means physical and psychological stress could persist for a long time,leading to repeated negative emotions such as stress,burnout and lethargy.Without timely intervention,such passive emotions will gradually worsen over time.In the long run,it will inevitably hinder the progress and development of scientific research and bring challenges to the management of scientific research industry.The field of scientific research has begun to pay more and more attention to the psychological stress of knowledge workers and scientific and technological talents,and the impact on individual occupational health.However,it neglects the effect of external environment and the important influence of individual psychological state in scientific research,lacks the exploration of the influence path of the correlation between multiple factors,and does not conduct in-depth research on how to intervene and supervise the job burnout of scientific researchers.To carry out the research on the inducing mechanism of job burnout of researchers,to explore the characterization factors,to establish an in-depth framework and empirical test,is bound to provide good theoretical support and practical guidance for the high-quality development of scientific research industry.In order to control and supervise the job burnout of researchers,three core problems need to be solved: first,which factors can represent the job burnout of researchers,and how to explore the complex correlation between the factors influencing the dual path of job resources-demands;Secondly,how to quantify and measure the job burnout of researchers and clarify the effects of various influencing factors and job burnout;Finally,how to implement the simulation of common spiritual prosperity,design the mechanism of individual intervention in job burnout and enterprise supervision job burnout,and build the incentive and constraint model under the emotional supervision mechanism and behavior avoidance mechanism of researchers job burnout.According to the above problem,this study from the relevant theories of job burnout,measuring method and the theoretical foundation to control method,through in-depth interviews and questionnaire investigation of scientific research personnel job burnout.Based on the structure equation model static verification and simulation modeling dynamic inspection unifies,this paper build the complete deciphering the incentive and constraint mechanism for scientific research personnel job burnout.The research results contribute to enrich the theories and tools of organizational behavior,occupational health psychology and enterprise human resource management,and provide systematic reference value for the practice of high-quality development of scientific research industry.In a word,the main achievements of this paper mainly include four aspects:Firstly,related concepts and connotations,causes and control measures of job burnout of scientific researchers were clarified,and measurement tools of job burnout were analyzed.According to the unique job nature and occupational characteristics,organizational justice and job burnout scales of scientific researchers were developed and revised.A theoretical model of inducing mechanism is designed,which has the characteristics of job nature and career of researchers.To determine the factors affecting job burnout of researchers,social and psychological factors are embedded into the theoretical framework of job burnout.The unique path of job burnout in researchers,which providing a scientific research paradigm for the theoretical framework of job burnout.Second,a structural equation model of the complex correlation among the factors influencing job burnout was statically constructed to test the hypothesis.Including the main effect of organizational justice,the chain mediators between psychological capital and perceived stress,and the moderating mediators of social support have been tested.By means of in-depth and expert interviews,the factors of negative burnout emotional response caused by scientific researchers were investigated,and the rationality of the theoretical model was preliminary verified,which enriched the organizational behavior management theory of scientific research industry.Thirdly,a simulation model of job burnout evolution process and social network behavior propagation is constructed dynamically.Based on the results of empirical analysis,a multi-agent simulation model of job burnout behavior of researchers was established by using BP artificial neural network training data to obtain the generated parameters.The theoretical framework is verified and supplemented objectively by simulating the propagation of adjusted emotion and behavior,which makes up for the deficiency of static analysis.Fourthly,the evolutionary game model of strategy choice between researchers and enterprises is constructed to optimize the strategy of job burnout control.Based on existing research design modeling ideas,this paper starts from individual intervention on job burnout and evaluates the intervention path.Then,evolutionary game method is adopted to construct a game model for the choice between researchers and enterprises.The optimization model is solved to optimize the strategy of emotional supervision and behavior avoidance of researchers on job burnout.In this study,a theoretical model of job burnout of scientific researchers was constructed,and the correlation among the influencing factors was sorted out to form the main effect,the mediation effect and the moderated mediation effect.Through the empirical study of structural equation model system,the emotional evolution and behavior propagation of researchers job burnout were analyzed dynamically,and the Netlogo simulation model was constructed after BP neural network training parameters.Finally,the game model between researchers and enterprises is used to optimize the control strategy.This research
