The goals of this study were to investigate the psychological structure of employees' perceived organizational support (POS), and its antecedents, and to examine the relative effects of employees' to their performances. To gain these objects, some standard methods, such as in-depth interview, focus group, questionnaire etc. were employed. In data analysis, some traditional statistical methods, such as exploring factor analysis, one-way analysis of variance, correlation analysis, were used.This study covers three parts. First of all, this study worked out an employees' POS questionnaire by the principles and techniques of psychometrics and statistics, such as investigation and factor analysis. The result showed that perceived organizational support should be multidimensional psychological structures. After factor analysis, the data showed that should be 3 types of POS, which were respectively named as Working Support, Identifying Value, Caring about Well-being. Then, this study examined the relationship of POS and it's antecedents. These antecedents included Procedural Fairness, Demographic Characteristics. At last, we found that employees with different degrees of POS should perform differently in their works. Employees with high degree of POS should perform more altruism behaviors with high degree of affective commitment.
