Study On Motivation Mechanism For Taxman

This was a study on motivation mechanism for taxman. The goal was to establish the model of motivation mechanism for taxman,and deeply analyzed the characteristic model of motivation model and it's effectiveness. In this study,we emphasized on demonstrating the relationship among the characteristic of motivation model,perceived compensation,and job characteristic and motivation effectiveness through theoretic analysis and data analysis. Finally,it indicated the shortage of this study and the further research direction in the future.Using semi-structured interview,case study and questionnaire,with revenue in Zhejiang Province as major samples,more than three hundred taxmen from ten revenues in Jiaxing,Juzhou,Taizhou,Jinhua were surveyed. The findings indicated that:(1) The characteristic model of motivation model for taxman included routine motivation,goal motivation,reputation motivation,participation and human relation motivation,matching and restriction motivation dimensions.(2) The characteristics of motivation model affected perceived fairness including procedural justice and distributive justice,thereby influenced on motivation effectiveness.(3) Perceived fairness affected the relationship between the characteristics of motivation model and motivation effectiveness as mediating variable.(4) The model of motivation effectiveness included four one-rank effectiveness indicators of satisfaction,organizational citizenship behavior,task performance,contextual performance and one two-rank effectiveness indicator of total performance.(5) Job characteristics affected the characteristics of motivation model,perceived fairness and motivation effectiveness.
