The studies on volunteers and volunteers'services have been largely emphasized in both homeand abroad, but few of them focused on the college volunteers, volunteer organizations and thestages of college volunteers'participation. The writer bases on Super's career development theory,using depth interviews with ten college volunteers for the study. The main research focused on theessential factors of college volunteers select voluntary organizations; the requirements of voluntaryorganizations on college volunteer recruiting; the characteristics in different phase of collegevolunteers'participation; the change of the volunteers'motivation and the volunteers'harvest indifferent stages of volunteers'participation. Literature and interviews on the basis of careful analysis,the paper concluded:1. The factors of volunteer select voluntary organization include: the popularity of voluntaryorganizations; the intrinsic value of voluntary organizations; voluntary organizations whether suitpersonal interests and personality; the impact of volunteers around.2. Currently, the college volunteer's recruiting emphasizes two aspects, first, the review of theintention of the college volunteers; the second is the inspection of the voluntary behavior of thecollege volunteers.3. College volunteers participate voluntary organization according to the change of collegevolunteers'attitude can be divided into: "the period of exploring and understanding", "the period ofsteady service", "the period of adjustment"; in accordance with the psychological changes ofvolunteers in the different stages of development, the motivation of volunteer experience "defined‐satisfying‐ adjustment" three stages; in accordance with the psychological changes of volunteers inthe different stages of development, their personal gain will experience "external harvest " ,"internalexperience " and "recognition needs".4. In different stage of volunteers'services, the volunteers'loss can be divided into: "the loss ofexperiential" and " the loss of anticipatory".
