Along with reformation opening continually deepening, our national enterprises are confronted with dual assignments of system-reformed and strengthening enterprise management. The global economy is also making enterprises be faced up to the increasingly complex queasy competition environment, the transformation at very high speed of market and technique qualification is even more making enterprises have too many visitors or business to deal with. The ancient successful manage stratagem pattern and the conventional management idea have already lost effectiveness day after day, only learning organization that is self-change and constantly innovative can temporize, lead tideway and remain invincible. Thereby, the paper introduces organizational learning theory to study organizational change activities and open out the internal factors and mechanism, which has specific theory significance and practice significance.The paper considers that organizational learning is new development of the traditional organizational change domain, it enriches the subject of organizational change and development and fills up the latent part during organizational change. On the base of the theory, the paper brings forward the internal organizational learning mechanism model and externalization reciprocity model, internalization reciprocity model of organizational change and organizational learning, and analyses the function of organizational learning mechanism in organizational change process from the point of view of organizational identity change.On the base of the internalization reciprocity model of organizational change and organizational learning, the paper builds the mathematical model for knowledge diffusion based on organizational change, and the preparation period and the golden change period of every phase about organizational change are advanced and confirmed firstly, which exploits the study domain of organizational change theory and establishes theory foundation for the more lucubration of organizational change. At the same time, it can bring up theory guidance for change leaders to grasp the advantageous change period in time, and has specific practice guidance significance for pushing every phase change to organization.
