Organizational attachment refers to the cognitive and affective connections an employee holds toward an organization. An attachment relationship may contain cognition, affection and behavior, which are mutually affected. First, in order to trigger attachment system, pro-organization attitudes must be developed by an employee, which can evoke pro-organization affections. Second, pro-organization affections may in turn affect the development of pro-organization attitudes. Last, pro-organization attitude and affections produce pro-organization behaviors.In this paper, we discussed the construct of organizational attachment, based on which we investigated its relations with several related variables, including organizational justice, job efficiency, turnover intention, and positive affections. The results of our empirical study showed that:Organizational attachment is a multi-dimensional concept, including satisfaction and positive expectation, perceivable organizational support, policy trust and value internalization.Organizational justice significantly affects organizational attachmentOrganizational attachment significantly affects job performance in a positive way.Organizational attachment significantly affects turnover intension in a negative way.Positive affections serve as a mediator in the relationship between organizational attachment and job performance.
