Nowadays, China is in the key transition to the socialist market economy with a high speed development. In the process, there is a common phenomenon that the "regular employees"(signing labor contract with employers) and "dispatched labors"(signing labor contract with dispatched work agencies) coexist in the employment. This unique and dualistic employment system is prevailing in kinds of public as well as private sectors. To cut the labor costs and maintain the stable development, most of public institutions prefer the dispatched labors as a result of the strict limitation on the manning quotas. Labor dispatching can relieve the labor shortage and prompt the human resource efficiency for the public institutions; anyway, owing to the gap between the status, rank, payment and welfare, it will also bring such problems with organizational identification, organizational stability and job performance. Currently, to protect the rights of dispatched labors and realize their career planning is an urgent problem at hand, meanwhile, the negative impact brought to human resource stability should not be ignored as well. With the help of questionnaire survey, foreign and domestic studies on the labor dispatching, summarizing the problems concluded from practical research to a theoretical question, the thesis further investigates the interplay between organizational justice, organizational identification and job performance of labor dispatching.The thesis is divided into six parts:Part Ⅰ is the Introduction, which elaborates on the purpose, significance, ideas, methods, innovations and background of labor dispatching research. Part Ⅱ is about related concepts definition. Part Ⅲ analyzes the reasons, trends, advantages and disadvantages of labor dispatching. Part Ⅳ comments on the literature review, determining the dimensions of research on organizational justice, organizational identification and job performance. Part V builds the theoretical model and research hypothesis, figuring out the connection between organizational justice, organizational identification and work efficiency. With the advice to labor dispatching for public institutions, part VI suggests the significance, deficiencies and ways to improve for the thesis.With the help of the research on the labor dispatching in AE Design Institute, the thesis reveals the interplay between the organizational justice, organizational identification and job performance of labor dispatching, enriching the related studies in this field. In practice, labor dispatching system will be longstanding and common in employment market of China, so research in this field will resolve the social problems with employment. Owing to the strict limitation on the manning quotas, in near future, public institutions demand a large number of dispatched labors, so in-depth study on the labor dispatching will be useful not only to efficiency promotion of organizational management and sustainable development for organization, but also to the improvement in identity, payment, promotion opportunities, happiness, satisfaction of dispatched labors, as well as the job performance and organizational stability. In conclusion, with the intense research on the organizational justice, organizational identification and job performance of labor dispatching, this thesis provides the theoretical foundation for improvement in payment, promotion and career planning of dispatched labors, appeals to government as well as employers to care about and be kind to dispatched labors to build people-oriented harmonious society.
