Transformational leadership is seen as building organizational vision, transforming old organizational value,interpersonal relationship and culture by considering,inspiring or stimulating to surpass expected performance. It has become a new hotspot of the research on leadership theory in the west in recent years. The purpose of this study attempts to investigate transformational leadership structure of middle school principals. On the basis of this, the study investigates the relationship between principals' transformational leadership and leadership effectiveness. The conclusions drawn by this study are as follows: First, transformational leadership of middle school principals includes four factors: supporting consideration or inspiration,charismatic leadership,promoting cooperation, and intellectual stimulation. The scale is an instrument of good reliability and validity. Second, there is a significant positive correlation between principals' transformational leadership and teachers' job satisfaction or teachers' organizational commitment. The coefficient of correlation between principals' transformational leadership and teachers' intrinsic satisfaction is larger than that between principals' transformational leadership and teachers' extrinsic satisfaction. The correlation between transformational leadership and teachers' continuance commitment is not significant. Finally, by using the ways of regression analysis, we find that principals' transformational leadership does better to the predictive effects on leadership effectiveness than teachers' demographic variables. Principals' supporting consideration or inspiration is found to have the greatest impact on teachers' job satisfaction. Principals' promoting cooperation is found to have the greatest impact on teachers' organizational commitment. Teachers' number of years teaching at the current school has a negative impact on leadership effectiveness. According to the research results, we have proposed a piece of advice to the department responsible for education: strengthening principals' further education. Meanwhile, four pieces of advice to middle school principals: 1. Fully displaying charismatic leadership to enhance teachers' identification and trust. 2. Stimulating teachers' intelligence, and promoting teachers' cooperation. 3. Supporting consideration to teachers and inspiring the high level needs of teachers. 4. Paying attention to teachers' burnout .
