| Among the studies related to teacher psychology,teachers’ self-efficacy,job satisfaction and organizational commitment have always been hot topics in research.Teachers’ organizational commitment is a good predictor of teacher turnover and is related to teachers’ intention to leave,job effectiveness,and so on,which in turn affects the stability and development prospects of school.Previous studies have found that principal leadership behaviors,especially their transformational leadership behaviors,are closely related to teacher organizational commitment.The leadership behaviors of primary and secondary school principals are related to the efficiency and effectiveness of the whole school’s operation,and profoundly affects the interaction between principals and teachers.The transformational leadership behaviors encourage innovation and adaptation to circumstances,helps to form a good organizational atmosphere and mutual trusting interpersonal relationships in school,and facilitate the reshaping of school organizational structures.In order to investigate the mechanism of transformational leadership influencing teachers’ organizational commitments,starting from the leadership theory and organizational commitment theory,this study proposes to explore the impact of transformational leadership on teachers’ organizational commitments from the perspective of teachers and their perceived "reality" situation,and to study the intermediary role of school organizational innovation atmosphere between them.It is hoped the study will further enrich the analysis of the issues involved and try to provide valuable suggestions for school management.This study used the methods of literature,questionnaire and statistical analysis to explore the relationship between principals’ transformational leadership behavior,school organizational innovation atmosphere and teachers’ organizational commitment.407 samples from primary and secondary school teachers in the central region were researched,and the Multi-Factor Leadership Questionnaire(MLQ),the Organizational Innovation Atmosphere Scale(COCI),and the Organizational Commitment Questionnaire(OCQ)tools were used.SPSS 25.0 was used to organize and analyze the data through descriptive statistical analysis,ANOVA,correlation analysis,and regression analysis to study the current situation and interrelationships among principals’ transformational leadership behaviors,school organizational atmosphere of innovation,and teachers’ organizational commitment.The empirical results showed that transformational leadership of principals had a significant positive predictive effect on teachers’ value commitment,effort commitment,and retention commitment,with the most significant positive effect of the intellectual stimulation dimension on teachers’ organizational commitment.Transformational leadership behavior significantly influenced the innovative atmosphere of school organizations.There are five dimensions of the school organizational innovation atmosphere that have a significant impact on the commitment of teacher organizations,namely leadership effectiveness,organizational philosophy,team operation,learning and growth,social values and policies,while the working conditions and environmental atmosphere have a weak impact on teachers’ organizational commitment.In addition,the mediating effect model revealed that school organizational atmosphere of innovation partially mediated the relationship between transformational leadership and teachers’ organizational commitment.Based on the findings of the empirical study,this paper suggests three levels of school improvement: first,principals,as leaders,should actively use transformational leadership to improve their leadership effectiveness,motivate teachers to act through visionary motivation,learn to accept conflict,and create a good interpersonal atmosphere in schools;Secondly,through the improvement of the principal’s leadership style efforts to create a school organizational innovation atmosphere,play the school’s position and role as a cultural center in the community,stimulate the high-level needs of teachers and improve the incentive system to promote the professional development of teachers;finally,teachers should develop a sense of professional self-awareness,integrate their personal goals into their organizational vision,and take the initiative to improve their professional skills and organizational commitment to help their schools develop,their individuals progress,and their students grow. |
