Study On The Influence Of School Principals' Transformational Leadership On Teachers' Job Satisfaction | | Posted on:2021-01-18 | Degree:Master | Type:Thesis | | Country:China | Candidate:J W Jia | Full Text:PDF | | GTID:2427330620968010 | Subject:Educational Economy and Management | | Abstract/Summary: | PDF Full Text Request | | Improving the construction of teachers team in new era is one of the highlights of the development of education at present.Teachers' job satisfaction is an important part of people's satisfaction education.Whether teachers are content with their jobs will not only affect their attitude towards working but also influence the quality of education.Currently,it is a significant subject for principals to stimulate teachers' positive psychological strength and promote job satisfaction through the revolution of leadership style.As an emerging paradigm leadership style in the enterprises and organizations,transformational leadership is value-led and people-oriented.Its application and research in the education field is still in its infancy.In view of this,the research focuses on the influence mechanism of principals' transformational leadership on teachers' job satisfaction in the education field.The research is carried out by constructing a theoretical model of principals' transformational leadership influencing teachers' job satisfaction,in which teachers' PsyCap is the mediating variable.1323 middle school teachers participated in the research and finished questionnaires about perception of principals' transformational leadership,teachers' job satisfaction and PsyCap.Combining with the utilization of SPSS and AMOS tools,the research analyzes the current level of principals' transformational leadership,teachers' job satisfaction and their PsyCap and their differences in the teachers' demographics variables.Meanwhile,the research is committed to study the effects of principals' transformational leadership on teachers' job satisfaction and the mediating effect of teachers' PsyCap within the two mechanisms.The research results show that: 1)The overall status of the principals' transformational leadership,teachers' job satisfaction and teachers' PsyCap are at medium to high levels,and there are differences in various dimensions.For example,the principal is better at intellectual stimulation but rarely gives personalized care.Teachers have positive relationships with colleagues,but negative attitude towards salary and welfare.Teachers have a strong sense of self-efficacy in the face of challenges and relatively weak resilience in the face of difficulties.2)Principals' transformational leadership,teachers' job satisfaction and teachers' PsyCap are all influenced by demographic variables of teachers.3)Principals' transformational leadership and its dimensions have significant positive impact on teachers' job satisfaction.Particularly,the intellectual stimulation dimension has the most significant impact on improving teachers' job satisfaction,followed by personalized care and vision incentives,and the lowest degree of morality.4)Teachers' PsyCap plays a part of the mediating role in the positive impact of principals' transformational leadership on teachers' job satisfaction.Specifically,principals' transformational leadership can improve teachers' iob satisfaction by increasing the teachers' PsyCap level.On account of the research results,the mechanism of action based on the principals' transformational leadership and the teacher's iob satisfaction suggests middle school principals to improve the job satisfaction of teachers from four perspectives.They're adjusting the principal's leadership style,offering teachers personalized care,highlighting the school's vision incentive and stimulating the development of teachers' PsyCap,which can assist the construction of teachers team. | | Keywords/Search Tags: | transformational leadership, job satisfaction of teachers, psychological capital(PsyCap), mechanism of action | PDF Full Text Request | Related items |
