The research involves female medical works as subjects; from a psychological perspective and with mature measurement tools both domestic and foreign, it investigated the overall state of female medical workers'work-family conflict , work engagement and work satisfaction, as well as the demographic differences of the three variables, offering an in-depth discussion about the relationship between work-family conflict , work engagement and work satisfaction. The research is aimed to provide a theoretical basis and reference for medical administrators in creating a sound human resource management method, easing conflicts and stress in work, and improving the efficacy of medical administration.The research investigated work-family conflict, work engagement and work satisfaction of 304 female medical workers by means of questionnaires, and examined the relationship between the three, results have shown that:(1)Female medical workers'work-family conflict is in a below-average level, where level of time-based work-family conflict is a little higher than others. Female medical workers'work engagement and work satisfaction occupies a moderately above-average level.(2)Different demographic variables have different impact on work-family conflict , work engagement and work satisfaction of female medical workers:①Age has a significant effect on the work-family conflict dimension and the stress-based work-family conflict dimension, with elder subjects experiencing a higher level of work-family conflict②Work type has a significant effect on the time-based family-work conflict dimension, with doctors experiencing a significantly higher conflict level than nurses; work type has a significant effect on the vigor dimension of work engagement, with doctors at a significantly higher level than nurses; Work type also has a significant effect on work satisfaction, with doctors at a significantly higher level than nurses.③Work period has a significant effect on behavior-based work-family conflict , with subjects taking night shifts at a significantly higher level than those do not take night shifts; work period has a significant effect on the external satisfaction dimension of work satisfaction, with subjects free from night shifts at a significantly higher level than those taking night shifts;④marital status has a significant effect on work-family conflict and its sub-dimensions, with married subjects at a significantly higher level than unmarried subjects.⑤Chidden has a significant effect on work-family conflict, with subjects with children at a significant higher level than those without children. (3)There's a significant positive-correlation between time-based work-family conflict and work engagement, and a significant negative-correlation between time-based family-work conflict, stress-based family-work conflict and work engagement.(4)There's a significant negative-correlation between the six sub-dimensions of work-family conflict and work satisfaction.(5)Work engagement can strongly predict time-based work-family conflict, time-based family-work conflict and stress-based family-work conflict . Work-family conflict can strongly predict work satisfaction, among which the four dimensions -stress-based family-work conflict, stress-based work-family conflict, behavior-based family-work conflict and time-based work-family conflict– have the strongest predictability.
