21Century, with the development of positive psychology, scholars start to turn the research direction from the traditional negative aspect of psychology to the positive. Meanwhile, studies on employee’s work engagement rise up. Previous studies used the job demands-resource model to explore the mechanism of work engagement, which didn’t examine the role of personal characteristics played in the relationship between job demands, job resource and work engagement.Based on the conclusion of previous researches, and the theory basis such as job demands-resource model, conservation of resource theory and social exchange theory, the present research conducted a questionnaire survey among the staff from airports, investigated the effect of social support, work-family conflict and work engagement on affective commitment, tested the mediating effect of work engagement on the relationship between social support, work-family conflict and affective commitment, and examined the moderating effect of proactive personality on the relationship between social support, work-family conflict and work engagement. The main results are summarized as follows:(1) Social support played positive roles both in work engagement and affective commitment.(2) Work-family conflict had negative effect both on work engagement and affective commitment.(3) Work engagement effort positively effect on affective commitment.(4) Work engagement played the mediating role, which partially mediated the relationship between social support and affective commitment and fully mediated the relationship between work-family conflict and affective commitment.(5) Proactive personality moderated the relationship between social support and work engagement, and also played the moderating role in the relationship between work-family conflict and work engagement.
