Scientific research teams are playing increasing great roles in the knowledge economy era. The knowledge-sharing in these teams determines not only the final knowledge creation, but also the further development of teams. But in reality, there are certain factors that affect the knowledge sharing in teams. So how to grasp such factors, make adjustments to improve them, gain more effective knowledge sharing, and achieve the objective of knowledge creation, is the major test to teams.After the detailed analysis of the knowledge conversion inner the scientific research teams, and the combination of SECI knowledge conversion model, the paper designs a system model in which the individual tacit knowledge, explicit knowledge and team tacit knowledge, explicit knowledge are interacting and conversing. This model shows a more accurate description of the teams' knowledge sharing process. Since the characteristics of the subject and object in the scientific research teams are special, to a certain extent they affect the process of knowledge sharing. On the basis of the analysis in the Maslow's hierarchy of needs theory and Porter-Lawler model, this paper proposes an affecting hypothesis model between organizational commitment, organizational citizenship behavior, job satisfaction and knowledge sharing in teams. To further verify these hypotheses, this study adopts questionnaire survey. After testing a small sample, the questionnaireDesign has been modified mordantly. And then a large-scale survey is held among scientific research teams in Dalian University of Technology. This paper adopts the reliability and validity test, factor analysis, descriptive analysis, correlation analysis and regression analysis. The results showed: organizational commitment, job satisfaction and organizational citizenship behavior have significant effects on knowledge-sharing. Combining with the research results and with the problems within the teams, the paper proposes some strategies to promote the knowledge sharing in teams from four aspects:the organizational system, cultural system, incentive mechanism and the assessment system.
