With the continuous development of social economy, social organizations pay more and more attention to the cultivation of talents. Colleges and universities which are the training base of outstanding talents have a great responsibility to cultivate high level and high quality talents. As the main body of the personnel training, the university teachers have important influence on the performance of the education. Organizational citizenship behavior of university teachers is an important element of university cultural construction, and it has a positive role on the formation of the university culture. At the same time, the organizational citizenship behavior of university teachers is also an important condition that teachers are well in engaging education career. At the same time, the research on university teachers’ organizational behavior and human resource management would have important and practical significance on the development and progress of the society in our co untry. On the basis of these, this study focuses on the relationship between emotional labor, job satisfaction and organizational citizenship behavior among university teachers on the perspective of university culture, which would provide the theoretical foundation to increase the organizational efficiency of university teachers.Based on emerging theorizing in the emotional labor, job satisfaction and organizational citizenship behavior, the study examined the associations between emotional labor, job satisfaction and the organizational citizenship behavior among university teachers. We hypothesized that emotional labor would be associated with organizational citizenship behavior directly and indirectly through job satisfaction by using data obtained from 229 university teachers. Results from the multiple linear regression analysis indicated that the surface action of emotional labor had significant negative effect on organizational citizenship behavior and the deep action of emotional labor had significant positive effect on organizational citizenship behavior of university teachers; the influence of emotional labor on organizational citizenship behavior was partly mediated by job satisfaction among university teachers. It was suggested that we can promote the organizational citizenship behavior by reducing surface action and improving the deep action of emotional labor of university teachers.The research of this paper can be divided into five parts. Firstly, we put forward the research background and significance of this paper, and then analyze and evaluate the present situation of domestic and foreign research. In the second part, the concept definition and measurement method of emotional labor, organizational citizenship behavior and job satisfaction were studied on the basis of emotion theory, organization behavior and satisfaction theory. In the third part, we discuss the concrete relationship between them, and then put forward the research hypothesis and model construction. At the same time, the research design is carried out. The fourth part is the main part of the paper. We analyze and verify the data of the questionnaire and the hypothesis of the paper. The fifth part is the discussion of the above test results, and puts forward the limitations of this study. Accordingly, we propose the prospect of future research.
