The Correlation Research On Organizational Justice, Emotional Commitment And Organizational Citizenship Behavior Of The Administration Personnel In University

For the research on the organizational citizenship behavior(OCB), previous research focused maily on the employee in enterprise organization. But, there is seldom the research focused on the employee in university organization. The study on OCB not only can improve the efficiency of school, but also can solve some key issue of education. For this reason, the research takes the administration personnel in public university as research subject and discusses the correlation among organizational justice, emotional commitment and organizational citizenship behavior.The study adopt factor analysis to compile the organizational justice (including distributional justice, procedure justice and statement justice) inquiry and emotional commitment inquiry. Exploratory factor analysis has been adoptted to compile the administration personnel of university organizational citizenship behavior inquiry as the instrument for our research. Through item analysis, factor analysis, reliability test, we found 5 dimensions, namely, organizational loyalty, helping coworker, organizational participation, conscientiousness and self-development.We have handed out 450 questionnaires with 381 effective copies. Through the statistical analysis, such as Person correlation analysis, Regression, Independent-Samples T Test and One-way ANOVA, we got 4 useful discoveries. First, the administration personnel's characteristics, such as sex, age, seniority and education degree, didn't influent organizational citizenship behavior; second, organizational justice and 3 dimensions present a direct relationship and influence with 5 dimentions of organizational citizenship behavior; Third, emotional commitment presents a direct relation and influence with 4 dimentions of organizational citizenship behavior; and presents a indirect correlation of dimension of self development; Fourth, the study takes administration personnel's characteristics, organizational justice and emotional commitment as self-variable items, organizational citizenship behavior as variable items. Through regression analysis, we can use the self-variable items to predicate the variable items.
