Big Five Model is widely used nowadays, the five factors include: neuroticism , extraversion, openness to experience, agreeableness and conscientiousness. Extra-role Behavior (ERB) is a kind of positive and discretionary behavior, it is not appraised by formal compensation system usually. The past researches on ERBs can be divided into two sorts, one concerns several comprehensive concepts, such as OCB, contextual performance, Prosocial Organizational Behavior and Organizational Spontaneity etc.; The other relates to special concepts including voice behavior and EVLN (exit, voice, loyalty and neglect) etc.. We take two typical ERBs, that is, OCB and voice behavior, as our dependant variables. The research explored the relationship between Big Five and the two ERBs, the results showed that the two existed not only direct relationships but also indirect relationships; Four middle variables including job satisfaction, organizational commitment, job autonomy, leadership justice were also discussed.We surveyed 23 enterprises in the delta of Yangtze River; the sample is 398. The statistical methods we used included correlation, regression, path analysis etc..Our main research results include:The five personality factors have direct relationship with OCB(s), conscientiousness and agreeableness have positive effects on OCB(s);The five factors also have indirect effects on OCB(s) through job satisfaction, organizational commitment, and leadership justice;The Big Five has direct relationship with voice behavior; conscientiousness and extraversion have positive effects on voice behavior;The Big Five also have indirect effects on voice behavior through job satisfaction, organizational commitment, job autonomy, and leadership justice.
