With the development of knowledge economy, the competition among enterprises is increasingly turning from competition of products to competition of talent. Along with it, the strategy position of human resource management in one organization is continuously rising. How to improve the staff's comprehensive quality by training has already been a crucial problem for most of the hotels to handle. However, the first key step to extablish a set of practical staff training system in hotels is to conduct training needs analysis, so as to guarantee the aim and efficiency of training and realize the win-win situation between the hotels and the staff.In recent years, as an new theory, which will have strong push effect on the human resource management, competence research is becoming a hotspot in the field of human resource management and psychology bit by bit, and more and more people pay attention to it. Since its first introduction to China in the end of 1990s, competence research has achieved much development, however, applied range and depth of the research is far inferior to that in foreign countries. The application of cometency theory in training needs analysis in hotels is blank, even so in china.Then, what is competency? What's competency model? What's the differences between the training needs analysis based on competnce model and the traditonal one? And how to conduct the training needs analysis based on competence model in hotels? In order to solve these problems, the dissertation illustrates the aim and significance of the research in the first part, and related literature is reviewed in the second part. The third part expounds the reason why the training needs analysis based on competence model in hotels is introduced and the training needs analysis based on competence model in hotels is compared with the traditional one, so as to get the applicable circumstances of them. The paper introduces the general way to establish competence model at home and abroad in the fourth part and comes up with the design of the research. The core chapter of the paper is the fifth and sixth part.The fifth part is about the empirical research of establishing competence model. The author chooses the front desk leader as the target post, states the steps and guidelines of establishing the model, and presents the examples of analysis on the cases. By processing the data and information, the thesis gets the competence model of front desk leader in hotels, which includes 8 competeny—interpersonal understanding, impacts and influence, organization awareness, relationship building, teamwork, sefl-control, flexibility, organization commitment. It develops the 6 processes of conducting the training needs analysis based on competence model in hotels in the 6th part.Finally, in the last part, it comes to the conclusion, and the limits of the research as well as the the direction of future research are brought forward. According to the article result, the author got some ideas, which are as follows:1) It is feasible to carry out the research of the competency in hotel training needs analysis.2) The hotel training needs analysis based on competence model and the traditional one are not incampatible, but complement each other.3) The processes of conducting the hotel training needs analysis based on competence model are as follows:carrying out the assessment of hotel performance and training cost, fixing the competence model and job description required in training, conducting training needs assessment, working out the training goal and contents, making the needs analysis on hotel training methods, determining the training procedure.
