Former studies have debates in the relationship between intragroup conflict and individual performance, especially between task conflict and individual performance. Some scholars asserts that task conflict can promate individual performance, others have opposite views. This study pay attention to perception of conflict through the process view of conflict, and use attribution theory to prove that attribution is an important procedure of conflict perception. As a result, this study builds a model to explain the contradictory relationship between intragroup conflict and individual performance, and it also reflects that how intragroup conflict influence individual performance.This study uses methods of case study and questionnaire study to test the validity of proposed model. 310 questionnaires were distributed and got back 277 questionnaires, of which 229 questionnaires were valid. So the response rate is 89.35% and the valid response rate is 73.87%. This Study reaches following conclusion:1. conflict perception run through the whole conflict process, not is only a step of the process; 2. attribution activity is an important procedure of conflict perception; 3. tast conflict can influence locus of causality and controllability of attribution, and then influence individual performance; 4. relationship conflict can influence locus of causality of attribution, and then influence individual performance.This study has some theoretical contribution and practical signification. First, the contradictory relationship between intragroup and individual performance is explained to a certain degree. Second, the study make use of attribution theory in conflict theory, so it helps the following studies can better open the black-box, and establish the theoretical base of studying attribution in conflict context. Third, in managerial practical, this study can help managers make the correct attributional guide for organization members.
