Human resources are seeing as the key of core competence and the source of competitive advantage by more and more enterprises. How to get talents and how to make good use of talents are many enterprises problems. The most complex and difficult is how to motivate people, and how to make good use of pay incentive, that is, effective pay management. A company can establish and improve the incentive mechanism, will directly affect its survival and development. Motivation is the core of pay management, and incentive reward incentive mechanism is the most important incentives which are widely used.BW Company is a new industry. If the company wants to develop, and want to dominate in the competition, it should strengthen the competition for talent, to attract and retain the talents. Therefore, enterprises should pay more attention to HRM, and introduces more advanced HRM. However, many small enterprises have a lot of problems and deficiencies during HRM, which directly affects the development of enterprises. With the expansion of business scale, the conflicts deepen, and HRM reform is imperative. Only the reward system in keeping with the business development, and also take into account the accord of talents, company will better attract and retain talents.After searching a large number of documents, we are using comparative analysis, literature survey and questionnaires to study the actual situation of the company. The company' management doesn't pay much attention to human resources, human resources management is still very simple; the current incentive system is not good enough; division-level positions is not enough scientific. The company lacks the appropriate social welfare system and subsidies; lack of professional human resources management team and other issues. We are using observation, working diaries, interviews to re-post job analysis, the preparation instructions and re-position sorting method, improve the internal process of pay allocation fairness witch solving the problem of low scientific staff on pay satisfaction and fairness. We adjusts the existing performance appraisal system and increase various forms of bonus for employees, so the incentive is more obvious, solving the problem of "unable to retain good staff", enriching the contents of allowances and benefits, increasing staff' sense of belongingIn this paper, two different designs are giving for the problems of technology staff and the loss of sales staff. On the one hand focus on performance assessment, On the other hand focus on material incentives. Material incentives combined with the spirit of the incentive stimulated the enthusiasm of the staff. Attracting and retaining outstanding staff of the company. This article contains the pay system, investigation, research, design, implement the entire process.
