As the product of economy development, dispatch service, which is a new way of employment for company, can not only reduce human resource costs, but also avoid labor disputes. However, the dispatched labor, which is a special group and significantly different from formal employee, faces more pressure and unequal treatment. The job is unstable and their career paths are unclear.Based on the background mentioned above, this study compared formal employees with dispatched labors to investigate their Organizational Commitment and the relationship between Organizational Commitment and Work Performance. The subjects of this research are mostly form Shanghai and Shenzhen and the object of this study is to provide constructive suggestions for some relevant businesses about human resource management.By analyzing the data of questionnaires and discussing, we got the following main conclusions.1. The Organizational Commitment of dispatched laborers is significantly lower than the formal employees'. Although the dispatched laborers'Affective Commitment and Normative Commitment are lower than the formal employees', their Continued Commitments are higher than the formal employees'.2. For the Organizational Commitment of dispatched laborers and formal employees, there are remarkable differences in some personal characteristic variables, which include gender, marital status, education, length of service in current company and position.3. There are positive correlations between Organizational Commitment and Work Performance for both formal employees and dispatched labors.4. Organizational Commitment works on Work Performance. Specifically, both Affective Commitment and Normative Commitment play very important roles in formal employees'Work Performance; while Continued Commitment significantly affects Dispatched Labors'Work Performance.Theoretically, this study enriched and provided new idea for Dispatched labor related research. While practically, the conclusions of this research can be used as guideline and reference for human resources management.
