A Study On The Factors Influencing Young Employees' Turnover Intention

Employee turnover is affective to organizations' personnel cost, and it may also affect employee morale. A favorable turnover system is necessary for an organization. A good organization should retain excellent employees in it, and let the ones who behave badly go away, and keep low turnover rate. But, as the reformation of employment system goes on, employee turnover rate of our country increases much. Especially, young employees are very instable. For many organizations, young employees are indispensable, and they support the organizations well. So, it's very meaningful to comprehend young employees' idea, study on young employees' turnover intention. In this paper, an empirical study was taken through a sample of 225 young employees. It tested the effects of demographic variables such as gender, service duration, marital status and other factors: job satisfaction (JS), organizational commitment (OC) and outside circumstance. Through regression analysis on the sample of all 225 employees, it came out with that: service duration, marital status and organization character have weak effect on turnover intention (TI); through OC, JS has significant negative effect on TI; outside circumstance has significant positive effect on TI. Then, we divided the sample into different parts according to service duration, marital status and organization character. We did regression analysis on each sub-sample. For the less-than-3-year sub-sample, JS has significant negative effect on TI through OC. Outside circumstance has significant positive effect on TI. For the no-less-than-5-year sub-sample, JS has significant negative effect on TI through OC, but outside circumstance don't affect TI. For the unmarried sub-sample, outside circumstance has significant positive effect on TI, but for the married, it has no influence. For state bureau sub-sample, outside circumstance has significant positive effect on TI. For state owned enterprise, JS has the most significant negative effect on TI. For large and middle sized private enterprise sub-sample, TI was only negatively affected by OC. For small private enterprise sub-sample, TI was negatively affected by OC. OC is a full mediate between JS and TI.
