Turnover intention,which is a hot topic in the field of management psychology research.In recent years,e-commerce enterprises have mushroomed in the context of our country's rapid development.However,behind the booming market,the high turnover rate of employees of e-commerce enterprises has become a constraint to the development of e-commerce industry.Among the reasons for the turnover of employees of e-commerce enterprises,paying is one of the main reasons.The paying can not be ignored which is an important means to motivate employees and retain talents.Organizational commitment,which is employees' sense of corporate identity and dependence,has a significant impact on the employees turnover.Based on previous studies.This paper adopts Heneman and Schwab's pay satisfaction questionnaire(PSQ),organizational commitment scale which is compiled by Meyer and Allen and turnover intention scale which is complied by Konovsky and Cropanzano(1991)to conduct an empirical study aiming at 311 e-commerce employees.And explore the relationship between pay satisfaction,organizational commitment and turnover intention.The main conclusions are as follows:(1)The pay satisfaction of e-commerce enterprises' employees is between "general satisfaction" and "satisfaction".And it don't reach the the level of satisfaction.On the dimension of pay satisfaction,The pay improvement satisfaction and welfare satisfaction scores are similar,the pay management satisfaction scores are slightly lower,and the pay level satisfaction scores are the lowest.Organizational commitment is at a medium level.And the score of emotional commitment and normative commitment is higher than that of continuous commitment.The turnover of employees of e-commerce enterprises is close to the middle level.(2)There is a significant differences in the pay satisfaction and its dimensions of employees in the e-commerce enterprises in terms of gender,age,education degree,job-hopping behavior,job position and psychological gap of pay.Organizational commitment and its dimensions exists significant differences in job-hopping behavior,education degree and job position.Apart from the significant difference in the job position,turnover intention has no significant difference in other demographic variables.Gender and job-hopping,gender and working years,job position and monthly salary,education degree and job position have an interactive effect on turnover intention.(3)The pay satisfaction and organizational commitment of employees in e-commerce enterprises are positively correlated,and both of them are significantly negative correlated with turnover intention.Pay satisfaction has a positive predictive effect on Turnorver intention,and pay satisfaction also has a positive predictive effect on organizational commitment,both of which can significantly negatively predict turnover intention.(4)Organizational commitment plays a part of mediating role between pay satisfaction and turnover intention.Pay satisfaction mainly influences turnover intention through emotional commitment and normative commitment dimension of organizational commitment.Therefore,the study comes to a conclusion:The pay satisfaction of employees in e-commerce enterprises is in the middle and upper level,among which the pay level satisfaction is the lowest.The organizational commitment is above the middle level,and the relationship between employees and enterprises is mainly based on the sense of identity dependence and sense of responsibility and obligation.Turnover intention is close to the medium level which reflects the current electricity enterprise staffs departure status.Pay satisfaction predicts turnover intention through organizational commitment.The higher the salary satisfaction,the higher the organizational commitment,the lower the turnover intention.Organizational commitment is an intermediary variable that salary satisfaction affects turnover intention.
