Since the last 1980s, the pace of globalization of economy is ever increasing and the competition is becoming fiercer and fiercer. So the enterprise development mainly relies on its unique competition, which should be cultivated by high efficiency management system. Especially the performance management (PM) , as the core dominating factor in the management system, is an effective method to ensure the realization of company strategic target Its essentiality is drawing the special attention of more and more managers, as well as of the Chinese enterprises. On the basis of related PM theories and methods, this paper introduces normal modes of performance management (PM) and makes lay out of a complete adaptable program, which is designed with entire discussion of PM system according to actualities of Qingdao Ciba Corporation. At the same time, it summarizes some mature experience that will be instructive to the others enterprises.The thesis adopts Questionnaire investigation and practical analysis methods. By Questionnaire investigation, I have got the existing conditions of the performance management system of Qingdao Ciba Corporation, and discovered the following questions: lack of operating environment of performance management; weakness in the basic performance management work; over simplicity in performance management indicators; too high indicator standards; insufficiency in communication; lack of objectivity and pertinence in target disassembly; lack of guidance and supervision from managers to the employees; ill-formed management of agents; over simplicity in assessing methods; insufficiency in the application of the performance assessing results.With the practical analysis method, focusing on the existing conditions of the performance management system of Qingdao Ciba Corporation, putting emphasis on marketing department and technical department, I have worked out a performance management system adapting to Qingdao Ciba Corporation, and have designed the following corresponding measures: constructing operating environment of performance management system by training performance management, strengthening the Managing basis of performance management, building the organization system to guarantee the operation of performance management, perfecting performance management system; adopting management by objection methods to disassemble objection, redoing job analysis, setting up key performance index system by balance scorecard and ascertaining the principle of performance standard; creating new communication channels between superior and subordinate; strengthening managers' guidance and surveillance of staff; adopting 360 degree evaluating method and putting the performance assessing results to apply in nine aspects.The innovation of this thesis is mainly embodied in the innovative application the performance management theory. Based on the case of Qingdao Ciba Corporation, the thesis objectively analyzes its problems in performance management system, and adjust measures to local conditions redesigns performance management system that has the feature of Qingdao Ciba Corporation, so that it can combine theory with practice effectively.Through the writing of the thesis, I have deeply realized that if a company intends to make performance management an effective management tool, it should do the following items: increasing performance management training; making the strategic objective clear to all the staff; making the performance management a dynamic and uniform system, and taking man as the foundation.
