| Since the reform and opening up, with the sustained and rapid development of economy and the booming development of tourism in China, many a transnational hotel group enters China. The hotel industry is encountering unprecedented fierce market competitive situation. The essential competition between hotels is the competition of intellectuals. To attract and keep talents, improve their degree of satisfaction and display their initiatives,enthusiasm and creativity, provide excellent service to customers, all the issues above have become their great concern and the first problems to solve to the administrators in hotels.The paper probes into the factors which influence the junior workers'job satisfaction and the mutual relations. Based on the review and summary on the related research conducted at home and abroad. It points out the progress and shortcomings made in the past, build a research framework which the junior workers'job satisfaction influenced by personality traits, work stress and job burnout in work; and propose the corresponding research assumptions.Through interviews, surveys and other means in empirical study, the questionnaires are given to 450 junior workers in four star-level hotels in Changsha city, with 390 questionnaires back valid. It discusses the influencing factors of junior workers'job satisfaction in hotels, by utilizing the SPSS statistical software for factor analysis, correlation analysis, regression analysis, variance analysis, verifies the relationship between the degree of satisfaction and personality features,job burnout plus work stress. Through empirical research and theoretical study, the paper concludes as followings:(1) Personality features,work stress,job burnout all have significant influence on the junior workers'job satisfaction(2) Job burnout has partial mediate influence on work stress and job satisfaction.(3) Personality feature has buffering influence on the relationship between the work stress and job burnout.The paper mainly probes into junior workers'job satisfaction by personality features, work stress and job burnout. Due to the time and fund limited and the sensitiveness of the related content in the investigation, it's hard to choose the sample interviewees which results in the limitations in the actual research samples; At the same time, the paper adopts the work stress and degree of satisfaction by self-edited measuring scale, though with some reliability, still exists shortcomings which may exert some influence in the research results; At last , the influence factors are numerous and complicated, and this research could not control all of them .For these reasons, the influence factors research about the hotel junior workers'degree of satisfaction in work is yet a field demanding more theory and empirical research. |
