The 21st century is the time of knowledge economy, the value of knowledge is becoming the competitiveness source of enterprises, and the knowledge workers played an increasingly important role in the development of enterprises. If the enterprise has the knowledge workers with great important technology, information and knowledge, it would not be in a passive position, but rather with a kind of initiative. According to the survey, there have been a lot of knowledge workers turning over to the foreign enterprises and private enterprises from the Chinese state-owned enterprises, which play the important role in Chinese national economy and national security. The lack of knowledge workers will make a large number of state-owned enterprises develop difficultly.The general view of this paper is that, first, explaining the means of state-owned enterprises, the knowledge workers, compensation, compensation management. Second, introduce the theory of compensation management both at home and abroad. Then, analysis the problem of compensation management of knowledge workers in Chinese state-owned enterprises, such as just being a single structure, and failing to pay attention to external compensation and having become serious internal egalitarianism, the lack of long-term incentive effects. In light of these problems, according to the special character of knowledge workers and the status of Chinese state-owned enterprises, we can make some measures to solve these problems.Under the guidance of the view, this paper is divided into five chapters.Introduction is the first chapter. It includes problem, the purpose and significance of the study, innovation and deficiencies of this paper.The meanings of major concepts are the second section of this paper. I define the mean of Chinese state-owned enterprises, pointed out the distinction between the state-owned enterprises and foreign-funded enterprises, private enterprises in compensation management. I define the mean of knowledge workers and designate the scope of knowledge workers, and classify the knowledge workers into the logistics workers and business workers. I define the means and contents of compensation and compensation management, analyse the factors of designing the compensation system, and propose the compensation management objectives.The theories of compensation management are the third section of this paper. I introduce the theories of compensation management and incentive management, which can provide a wealth of theoretical basis to design the compensation system in the management of Chinese state-owned enterprises.Analysis on compensation management of knowledge workers in Chinese state-owned enterprises is the forth section of this paper. First, I introduce the compensation reform in Chinese state-owned enterprises. Then analyse the status of the compensation management of knowledge workers in Chinese state-owned enterprises. Point out some problems, such as the structure of compensation is too simple, the lack of competition out and fair in home, the welfare of a single form, the lack of long-term incentive effects, which has seriously affected the enthusiasm of workers in Chinese state-owned enterprises.How to improve the compensation management of knowledge workers in Chinese state-owned enterprises is the fifth section of this paper. Design the compensation system according to the strategy of the state-owned enterprises, and then introduce the alterable compensation model. The structure of the compensation is "fixed salary + alterable salary + benefits". Then study how to design the fixed salary and the alterable salary. Especially, analyse the stock. Finally, the implementation of the new remuneration package needed some relevant measures, such as leadership's attention, the workers' support, to achieve the aim of retaining the knowledge workers and motivating the talent of them.
