Though job satisfaction is an increasing concern in the areas of theory and practice, which is also one of the most popular Management Science and Psychology research topics, there has always been lack of concern about employee and study on that in China. This article studies on affecting factors in scenic Hotel staff satisfaction in order to find out the practical factors and to provide information of enhancing hotel management.In this paper, theoretical analysis and empirical study on the integration, qualitative analysis and quantitative analysis of the combination, the use of literature studies, interviews, questionnaires and other methods and means are for measuring the scenic hotel staff's job satisfaction. First, through the literature research, find out the factors affecting the hotel staff job satisfaction, including job-related factors, demographic factors and personality factors. Second, in reference to some satisfaction scale at home and abroad, through the interviews and experts' advices, develop by my own a scenic spot satisfaction scale for the hotel staff job satisfaction. Third, draw conclusions of affecting factors in scenic-area hotel staff satisfaction by the empirical analysis of factors in Tianmu Lake.The author consists that the factors include compensation and environmental organizations, hotels and scenic spots operations, working environment, interpersonal relations, of which reward and organization environment, hotels' and scenic spots' management, interpersonal relationships impact most significantly. In the case study, of all the affecting factors, hotel staff remuneration for the work environment and organizations of hotels and scenic spots get general satisfaction, however, satisfaction with working conditions and interpersonal relationships get higher degree. In the study of demographic variables, age and professional background of job-related factors and overall satisfaction are with significant impact.In order to improve the hotel staff's job satisfaction, the paper puts forward the corresponding countermeasures: (1) to establish a people-oriented management concept,(2) to improve the staff remuneration, benefits and other substances treatment, material incentives should be paid most attention,(3) to strengthen internal communication management, to create a good organization and relationship environment,(4)to carry out extensive staff specialized training by different means,(5) to use varieties of incentives.The innovations in this paper follow below: First, to define job satisfaction in the area of hotel staff, refining the factors of affecting actual job satisfaction, verify it through empirical research, and have certain reference on tourism management departments. Second, to find out demographic variable's different impacts on job satisfaction and to provide information for tourism management departments' targeting job satisfaction improvement. Third, to design a set of hotel staff's job satisfaction scale in scenic spots.The main shortfall is that: First of all, a certain space limitations of empirical investigation. Secondly, lack of comparative study between the hotel staff in scenic spots and ordinary hotel staff. Thirdly, lack of empirical study on personality factors.
