With the rapid development of economy, more and more competitions between hotels go to the talent competition. If the hotel wants to offer quality service to customers, it must rely on the competent working staff. The junior staff of hotel is an important section of its inner human resources and critical to the quality improvements of hotel service just because the junior staff offers direct service to the customers. However, there exist the following problems among hotel’s junior staff: less satisfactory with job, high staff turnover rate, complaints about tedious work, no enthusiasm, etc., and as a result, the good service cannot be realized. It’s true that human being is an active factor in production, so these are the key problems need resolving urgently: how to motivate the junior staff to enhance their job satisfaction and maximize their enthusiasm, initiative and creativity, and how to build up the faithful junior staff who has high working efficiency.This paper, focused on junior staff motivation of H Hotel, consist of three parts, of which the first includes: reviews of the latest research of hotel staff motivation home and abroad based on extensive literature reading, and analysis of H hotel’s development and features of its junior staff. The second part, by means of questionnaire, analyses the current situation of, the problems and relevant reasons in H hotel’s junior staff motivation from the perspectives of job satisfaction, causes of staff demission and factors in staff motivation; and finds the following problems, ignorance of junior staff motivation, imperfection of motivation rules and less substantive staff training and so on. And the reasons for these are outdated motivation awareness, less expenditures on junior staff, high staff turnover rate and lack of human centered managing philosophy. Then based on this, this paper presents a set of effective principles and strategies for H hotel’s junior staff motivation. And lastly, the paper summarizes itself and points out the limitations of the research and its direction of future development.Based on theoretical analysis and field investigation, and by designing a scientific and reasonable motivational mechanism, this paper aims to motivate H hotel’s junior staff to the largest extent and maximize their job satisfaction, thus to enhance the quality of H hotel’s service and realize the win-win situation between hotel and staff. And as a result, this paper can work as a reference for the effective management and motivation of junior staff in hotel industry.
