With the development of national economy and the expansion of employment path, the female employees have increased to unprecedented number. Owing to the great competitive stress at present society and dual burdens on female employees' shoulder, they are always frustrated by such problems as role stress, job burnout, which may result in poor performance, low satisfaction, even decreasing organizational commitments. That will cause other huge side effects to both employees themselves and the employers.There were lots of researches on work-family conflict and job burnout abroad while a little few research at home. Researches on work-family conflict and job burnout are only limited to such specific profession as teachers, nurses, policemen and so on, which put a lot of emphasis on theory not on empirical studies. And this is also the first time to put the social support and coping style in the work-family conflict and job burnout model.This research based on the result of foreign scholars and Taiwanese scholars, is selecting female employees in Shanghai, Beijing and Shenzhen as sample and using several methods, such as face-to-face interview, questionnaire and statistic analyzing software to deal with the questions above.There are four steps to complete the research: firstly, setting up original model about relationship between work-family conflict and job burnout, introducing such intermediate variables as social support and coping style; secondly, revising instruments of work-family conflict, job burnout; thirdly, obtaining the relationship between work-family conflict, social support, coping style and job burnout through factor analysis, regression analysis and T test; finally, discussing the result. Above all, the original model has been supported mostly, and gemological factors and organizational factors play a role on the work-family conflict, and job burnout. The result of the thesis will help the manager in the future.The conclusions of this thesis are:(1) The level of female employees' job burnout is medium, and that of emotion exhaustion is higher than depersonalization and ineffectiveness.(2) Result indicates that the three dimensions of female employees' work-family conflict are significantly different based on the demographic variables, such as age, work-year, marriage, educational background and the nature of work place. (3) Result indicates that the three dimensions of female employees' job burnout are significantly different based on the demographic variables, such as age, work-year, marriage and the nature of work place.(4) Female employees' work-family conflict is positively correlated with their job burnout, and the three dimensions of work-family conflict can forecast emotion exhaustion and depersonalization to some extent.(5) Social support and coping style have moderator action between work-family conflict and job burnout.
