Research On The Work-family Conflict Of Knowledge-based Female Employees

With the rapid development of economic and education level, more and more women are engaged in professional work or serve as an important responsibility, knowledge-based female employees in occupational social status have grown, too. As the representative of competitive power of enterprises, knowledge-based women worker has become the significant weight of realize organization development and value. But the traditional ideology determines knowledge-based female employees workers must involve in both family and work. As the drastic competition in society, the life pace steps up, the psychological stress widens. So this enforces knowledge-based women with work family conflict in their career life, and it brings a great negative impact on their physical and mental health, family life quality and effectiveness of the organization. Therefore, this paper focused on them so as to look into status of their work family characteristics, input and conflict, explored the relationship among the three, and finally found out the counter-measures for the conflict.Foreign scholars have made a lot of study on work-family conflict, but domestic just began to pay attention to the area of work-family conflict. And under the factors of the characteristics and the role investment as the independent variables, there few scholars systematic analyzed what were the main aspects of the work-family conflict. Discussion on these issues, this study was divided into four steps:First, based on the literatures of native and overseas, this study brought research hypotheses and model on external factors (the work of family characteristics) and the internal factors (working families in investment) as the independent variables, work-family conflict as the dependent variable. Second, using questionnaire survey method to explore the appeal variables on knowledge-based sample in Hubei and Sichuan provinces. In the empirical research process, we scaled the semantic differences between the unknown or the subject prone to be modified.And next we conducted small-scale forecasts using SPSS16.0 inspection before the wide range of formal testing. Third, we made descriptive statistics analysis, factor analysis, variance analysis, ANOVA and multiple tests research methods by using SPSS 16.0, proved that the two independent variables and work-family conflict results were significant different in some of the personal attributed variables. There we still used correlation analysis and multiple regression analysis methods to validate and amend our hypothesis in all relationships of the above analysis. Fourth, the study aimed at investigating the actual situation and put forth some specific proposals to reduce its effective knowledge-based female employees working families in conflict situations.Obtained through our empirical analysis in this study, most of the initial model path was supported. The two independent variables and work-family conflict results were significant difference in some of the personal attributes variables. Work-family characteristics and work-family input had a significant negative correlation with work-family conflict. This result would be useful for the organization and family in the future.The main conclusions of this study were as follows:1."Annual income, education level, marital status" were the most important demographic factors in the individual property.With the different characteristics of the "educational attainment, the nature of units, annual income, marital status", the knowledge-based female employees' work and family characteristics were significantly different.With the different characteristics of the "age, income, marital status, spouse education level", the knowledge-based female employees'work and family investments were significantly different.With the different characteristics of the "Age, educational level, annual income, marital status, my physical condition", the knowledge-based female employees'work-family conflict was significantly different.2.Knowledge-based female employees in organization felt relatively light work-family conflict; and they felt more work to family conflict than family to work conflict.3.Role investment was one of the important impact factors in work family conflict.In the "work role inputs", the "job involvement" and "work to family conflict" were significantly positively correlated, Highly educated, income levels and high job involvement would increase the knowledge-based female employees work to family conflict feelings.In the "family role inputs", the "family investment" and "family to work conflict" were significantly positively related. High domestic investment would increase knowledge female employees family to work conflict. But the positive correlation relationship showed that domestic investment would facilitate the appropriate increase in women's work-family balance.Generally speaking, role investment and work-family conflict had a negative correlation, correlation coefficient was-0.267.4. Work-family characteristics were the important impact factors in work family conflict.In the "job characteristics", the "work support" had a significant negative correlation with the various dimensions of work-family conflict. There was no significant impact on background conditions of work itself meant these employees had the ability to solve problems caused by the work itself.In the "family characteristics", "Family Background" and "family support" had a significant negative correlation with the various dimensions of work-family conflict.Generally speaking, Work-family characteristics and work-family conflict had a negative correlation, correlation coefficient was-0.842.The contribution of this study mainly includes the following aspects:1. Built a model to research the relationship among "work-family characteristics","work-family investment" and "work-family conflict" as a whole and their various dimensions based on the service business.2. Did empirical analysis of the relationship between "work-family characteristics","work-family investment" and "work-family conflict" and had most of the hypothesises supported.Finally, because of the limitations of relevant conditions, there was certain limitation in this research. It discussed and made suggestions for future research were offered at the last part of this text.
