In recent years,with the enhances of enterprise staff's demanding level,the traditional salary drove by the material as the main means of incentive's salary pattern has already receiving challenge.Displacing the total rewards management with characteristic of integrity and flexibility,the use of total rewards management pattern in the hi-tech enterprise appears especially important.The right total rewards design not only enhance the research and development personnel's work enthusiasm,but also excavate research and development personnel's creativity and potential,accelerate technology innovation. But presently the researches that aim at the driven efforts between total rewards and the hi-tech enterprise are very few. At practice,because of lacking the reasonable theory instruction,the hi-tech enterprise is very difficult to choose effective total rewards factors in order to drive the research and development personnel,which has greatly affected enterprise's realization of the technological innovation. Based on the above,this paper devotes to intrinsic mechanism that total rewards affects research and development personnel's driven efforts in the hi-tech enterprise,and expect to provides some help for the hi-tech enterprise in aspect of the total rewards construction.Firstly this paper reorganizes and analyzes the related research between the total rewards and the hi-tech enterprise salary driven efforts. It distinguishes the enterprise technological innovation ability which regards the hi-tech enterprise salary driven effects as most important measurements.Then it distinguishes and organizes to learning the intermediary variable of the total rewards influencing enterprise technological innovation ability. And it analyzes the total rewards through the process of organizational learning influencing enterprise technological innovation ability. After the total rewards driven efforts'questionnaire survey in the 29 new materials research and development enterprises,it makes good use of the AMOS7.0 software to carry out the structural equation model analysis. As a result,by organization learning the total rewards could open the mental,confirm the knowledge, and learn the pledge, that all have a remarkable influence on enterprise technological innovation ability. The bonuses,the working condition,training of the essential total rewards factors have more prominent influence.
