The study and research of virtual team in the academia is already sufficient. But it only concentrates on the theory instead of some specified companies. This paper will focus on a virtual team in a certain organization– Virtual Team TBS of Microsoft Servers and Tools Business Division with three questions. How cross-culture and diversity will influence the operation effectiveness of a virtual team? What are the key successful factors of Microsoft virtual teams? How virtual team members view their conflicts and performances in the organization.In chapter 2, we first introduced background of Microsoft China Research and Development Group, followed with an introduction of operation process of virtual team TBS concerning some practical problems within project management. In chapter 3 we analyze the virtual team by using three models. They are: Cross Culture Communication Challenge Model, Key Successful Factors of Virtual Team Model and Virtual Team Conflict, Leadership and Performance Model. We found that the three challenges which TBS is facing are Language, Trust and Objective Clarity. In chapter 4, we proposed three levels of solutions based on the analysis and existing practice. The first level is the specific suggestions for each challenge. The second level is to develop a self-learning and systematic training and development system. The third level is to adopt a globalized human resource strategy.
