This thesis briefly introduced Ericsson R&D entities first, including the organization, operation and performance management. Some existing theories were also applied to explain the above aspects. Then five typical Behavior Anti-Patterns were identified via a deep study of the"Product Customization"case. They are:"Biased Resource Allocation"Anti-Pattern,"Process Driven"Anti-Pattern,"No Bargain"Anti-Pattern,"Doubtful Claim"Anti-Pattern and"No One Responsible"Anti-Pattern. A study was conducted by using the fishbone diagram to find out the reasons behind these Anti-Patterns. The analysis was done in five aspects: operational model, performance management, working process, culture and organization characteristics. Of course, all of the above aspects are not in the same layer and have some dependencies. So the weights of these aspects were calculated respectively by using Delphi method according to their contributions to the Anti-Patterns.Based on the weights and the dependencies, some improvements can be done to correct these Anti-Patterns. All of the improvements can also been categorized into the five aspects as above. Especially, some of these improvements are innovative. For example, it was recommended in the study that Game Theory can be used to evaluate the Performance Goal Setting in one organization. Another example is to let R&D organization and Market Unit to share the development cost of Product Customization based on the portion of the reusable features. Besides, the study also gave hints on how to cut the buffer cost so that the price offered to the customer can be cut to face the price competition. As a summary, the above improvements are concluded as a systematic open improvement model and process. And some best practices and experiences based on these improvements were shared.The merits of the study are listed below:(1) Use Game Theory to evaluate the effectiveness of the performance goal setting in R&D organization(2) Modify the working process to improve the quality and credibility of the signals between the players in an internal transaction.(3) Develop a systematic improvement model to correct the Anti-Patterns.
