The main purpose of the thesis is to work out a solution that may benefit all the manufacturing enterprise in managing their first line workers and to help solve some real difficulties existing in current management practices.The background of the thesis is based on the dilemmas that most of the Chinese manufacturing enterprises are facing and the shortage status of the first line worker. It firstly introduced the study signification, the main content and the creation of the thesis. Secondly, it defined the first line worker into the operating workers. And also it elaborated the theories and knowledge of compensation and motivation management. Then it gave a specific and whole picture of the company compensation management situation and summarized the problems existing inside it. Finally, by applying the relevant theories, it worked out the solution– the compensation system based on the first line workers'multi-skill appraisal. Furthermore, it dug out more problems by associates survey and variation analysis and found out the un-sufficient status of the workers and the detailed reasons. By applying the motivation theory to the reality, it worked out some feasible suggestions.
