The manufacturing industry is an important force in the development of economy,the development of which is directly related to our country's overall situation of the economic development.The skilled talents are the most valuable human capital of manufactoring enterprises,one of the key factors for their development,and the strategic resources to build their core competence.But our country is currently facing a serious shortage of skilled talents and the situation of high turnover rate.The solution of the problem depends on two aspects.On the one hand,our country should cultivate skilled talents for preparation.On the other hand,the manufacturing enterprises should keep and motivate the present skilled talents effectively.The development of China's manufacturing industry relies on the support of several state-owned enterprises.In addition to that,it also depends on the promotion of non-state-owned enterprises,which play key roles.They are the basic driving forces of economic growth to create the vitality of the market,and have greater scope for development and space of transformation.As a result the researcher takes some skilled talents as the research object,who come from several non-state-owned enterprises in the city of Jinan in Shandong Province,using the research methods of textual study,questionnaire survey,interviewing and mathematical statistics,to begin with the rearch.And the conclusions are as follows.Firstly,this paper begins with the turnover intention of the killed talents.Through the questionnaire survey,skilled talents show higher turnover intention,especially the younger.If the proper job opportunities are found outside,they may leave the enterprises.Secondly,the writer analyses the satisfaction level of the skilled talents to seventeen factors.They are basic wages,bonuses,pay equity,welfare,social insurance,working conditions,working hours,training opportunities,promotion opportunities,continuing education opportunities,job stability,work autonomy,sense of accomplishment of work,the prospects for business development,corporate culture, the level of teamwork,and the management level of leaders.And then the simple correlation beteen the turnover intention and the seventeen factors respectively is analysed.At the same time the writer analyses the satisfaction level of the the skilled talents with different grading certificate of skills,and the importance of the factors.At last the paper gets the different demand level of the skilled talents with different grading certificate of skills.A conclusion is found that skilled workers' turnover intention has great relevance with a wide range of demand unsatisfied.Thirdly,based on the data analysis,the paper analyses the possible reasons which lead to the turnover intention of the skilled talents.One is that the mistaken evaluation of skilled talents cause that they can't get enough attention and training.The other is that the low efficiency of the incentive mechanism for the skilled talents makes a wide range of demand unsatisfied,which lowers their satisfaction level to their jobs.And the latter is the key reason to cause skilled talents' turnover intention.Finally,the paper proposes to set up the effective incentive mechanism for skilled talents and the excellent operation environment for it to run effectively,so as to lower the turnover intention of the skilled talents and keep and strengthen the force of the skilled talents.
