The McKinsey Assessment System is a method for assessing the performance of the senior management, specially designed by McKinsey & Company for oil production industry in China. Through three years of trying out, the effectiveness is not satisfied because the assessment results are far away from the actual performance. In order to boost the enthusiasm of the senior management for better working performance, a practical method of assessment is required to accommodate with the need of oil production industry. Being very familiar with the McKinsey Assessment System due to many years of involvement in the management of human resource gives me a chance to construct this essay.This essay summarizes the problems arising from the application of the System through scientific analysis. It concludes nine main problems in four categories. The essay also put forward with solutions to these problems on the base of giving comprehensive consideration to the actuality of the management in oil production companies in China. The way of contrast study method is used for the research. The essay analyzes the key performance index system, the proportion of each index, performance assessment model and methods for performance assessment, trying to set up a practical and valuable assessment system for oil production industry by modifying the the McKinsey Assessment System according to the actual practice in China. Thus the managers' performance can be compared no matter whether they are in the same company or not, as long as their duty and right are of the same level. It also expatiates the support system and necessary conditions needed for a sound performance assessment system.The essay comes up with the conclusion that the indexes for assessment system should be constituted with profit indexes, operation indexes and inspection indexes. The proportion for each index should be allocated by weighing it's contribution to the profit, cost and output of the oil production. A new performance assessment formula is established to embody the performance of the same level managers' even if they are from different companies. The concept of Comprehensive Assessment Method is brought forward which includes two stages of assessment. One is the General Assessment Method, emphasizing on the assessment of personal capability and the opinion from his or her colleagues. The other one is the Performance Assessment Method which is an improved and modified way for realizing the assessment toward the managers. By combining the results of the above said two stages of assessment, a comprehensive assessment can be reached under the present condition of management system. This will also contribute to obtaining a better stimulation and restriction system.
