Motivations and incentives are incitement to the action of organization members. In the transmission of competitive edges from low labor cost to innovation and invention, Chinese organization management must seek the new motives contributing to organization sustainable improvement of performance. There are lots of effective and efficient motivation techniques in advanced countries, especially in the United States. Some managers consider the introduction of these techniques should be successful for improving performance and behavior of employees. It is not the case at all. Techniques never be effective and efficient without the consideration of institutions and paradigm. Within a society, spontaneous techniques, institutions and paradigm can generate each other, so they are reciprocal. For a society, which introduced techniques or institutions outside, the lack of compatibility is fatal to their success. So we should examine the underlying institution and paradigm characteristics of motivation techniques. So the work of this dissertation is to analyze the institution and paradigm personality in Chinese society, then compare it with western countries. From comparison, we can find the essence of motivation in Chinese organizations and predict its changes. In introduction, I explain the importance of motivation issues for Chinese organizations and describe the background of motivation dilemmas in Chinese organizations. In first section, I identify the concept of institution and its categories, the Nomos (internal rules) lead to spontaneous order while the thesis (external rules) give rise to organization or a made order. Traditional thoughts dislike a made order in China, especially Confucians. So Chinese organizations always depend on unarticulated rules. Chinese people can communicate to each other well by tacit knowledge. In second section, I identify the meaning of reason and rationality. Marketing economics establishes on the economic reason of individuals. If we want to well understand marketing economics, we have reflect the origin of reason and its derivations. Individualism and collectivism are tow aspect of rationality. When you regard humane mind as objectives, you are likely to be coUectivist. In opposition, when you regard people as subjectivism, you tend to be individualist. Both individualist and coUectivist are controlled by reason, the first from a superman while the latter from your favorites and desires. There are different to the ideal of humane being of Confucian. Chinese consist on monism while western think of things by duaUsm. The difference between paradigms made Chinese people cannot really understand reason. The confusion and abuse of reason is the context of motivation of Chinese organizations in practice. In the third section, I identify the essence of motivation in western organization. Power as external coercion is the base of motivation. In the fourth section, I examine what is the essence life to Chinese people and point out the only legitimate authority of motivation is model role.In the fifth section, I look at the dilemmas Chinese organization will face on. While organization can integrate well, it maybe lose its initials. While the organization can deal with environment well, it maybe full of conflicts. While organization use material incentive as a tool to guarantee the living standard of organization members and use model role as the fundamental measures, Chinese organization member will be satisfied.
