| Job burnout has been a new and developing research field in psychology overseas for 30 years ago. An investigation of job burnout shows that the level of the police's job burnout is highest in every walk of life. Job burnout not only influences police's work performance, but also causes negative effects to public security organizations' efficiency and even decreases the police's loyalty to society. Although researches on job burnout are being on the rise, very few studies have taken the police as the research object from the perspective of job characteristics. The thesis attempts to find out the relationship among job characteristics, social support and job burnout, and validate the moderate effect of social support to job burnout. The way the thesis develops is shown as follows:First of all, based on literature review and interview, the thesis brings forward conceptive model of the study and problems to solve.Secondly, based on theory study and empirical study, the thesis explores forcasting effects of job characteristics on job burnout, and social support's moderating effects on job burnout. The conclusions of the thesis are:(1) The level of the police's job burnout is high, and that of emotion exhaustion is higher than depersonalization and ineffectiveness.(2) Result indicates that the three dimensions of job burnout are significantly different bases on the demographic variables, such as gender, duty position, police's sort, age and years of service.(3) The job characteristics of the police are significantly correlated with job burnout. And job characteristics can forecast job burnout to some extent.(4) Social support is negatively correlated with emotion exhaustion. The external social support is also negatively correlated with depersonalization.(5) Social support has moderator action between job characteristics and job burnout. The social support alleviates the police's job burnout while the job characteristics have effects on job burnout.Finally, based on conclusions of the previous study, the thesis brings forward a shield of tackling with job burnout, which contains job characteristics, social support, self-adjustmet and policy support. It is very significant for the police to quest for methods of alleviating job burnout and to bulid social support network around them. It is also meaningful for the society to form an atmosphere of public trust and respecting the police. |
