Young teachers are the future of school as well as the important foundation for the sustainable development of school. In August2012the State Council promulgated the Opinion of Strengthening the Construction of the Ranks of Teachers which studied and formulated specific files on the construction of the ranks of college young teachers. Focusing on the special group of college young teachers from the perspective of college organizational atmosphere, this thesis systematically analyzed the effect of current college organizational atmosphere on the development of college young teachers and further proposed several suggestions about how to improve college organizational atmosphere.Through literature analysis and text analysis and drawing on knowledge of relevant disciplines such as pedagogy, management science, organizational behavior and psychology, the thesis, in the view of college organizational atmosphere, analyzes the status of development needs of young teachers which mainly shown in three aspects:psychological need in the early period of their work, development need of teaching and academic development need. Guided by the theory of college organizational atmosphere and starting from four aspects namely style of leadership, management system, teachers’ behavior and academic environment, this thesis then analyzes the factors influencing the development needs of young teachers with the method of interview. The factors are as follows:System barriers—unreasonable evaluation system and incentive mechanism; Right barriers—transactional leadership; Body barriers—negative styles of action of teacher group; Academic barriers—inequities in professional title evaluation; Career barriers—the lack of vocational training opportunities. Based on the theory of organizational atmosphere, the thesis puts forward suggestions for the development of young teachers: Implement efficient developing evaluation system and pay attention on diversification of evaluation’s content, theme and level; Formulate multifaceted and multi-level incentive measures such as intrinsic incentive&extrinsic incentive and material incentive&spiritual incentive; Establish highly democratic and caring leadership pattern and advocate humanistic care to young teachers; adopt exceptive talents selecting system, evaluation challenge system and disclosed ballot to enhance the fairness in teachers’ professional title evaluation; Provide scientific and feasible guidance of professional careers; perfect cultivation mechanism according to young teachers’ hobbies and talents.
