The research into school teacher management is not a new subject for discussion nowadays. However, the mode of management determines the atmosphere of the school, which greatly affects the professional experience and life of the teachers. In my opinion, the true human management should base on teachers' professional experience, and pay close attention to teachers' inner psychological state. Therefore. I try studying the teacher management by researching into the professional experience of the teachers in Z Senior Middle School. Since it was raised by Wilhelm Dilthey in the 1800s, the concept "experience" has become a special research method of modern human science, which differs from physical science. Experience and epistemology are the main clue of this thesis.The first part of the thesis is about the definition of the subject, the reasons of the research, the aims of the research and the design of the research methods. It suggests that in the second, third and fourth part of the thesis, I will adopt the triangulation research methods: experiencing, large-scaled survey, and typical case analysis, which are believable and representative.In the second part, I reveal the actual psychological state of the teachers in Z Senior Middle School under the "matriculating rate as the aim" management by adopting historical research and observation method from the view of "I". "I" am the researcher as well as one of the people who have been researched.The third part of the thesis is a survey designed by me, the questions of which are from my years of work experience and latest literature search. The survey on a large scale shows the professional experience of the teachers in Z Senior Middle School and some other schools, such as the unequality between teachers and principals, the complicated interpersonal relationship, the unfair promotion, the unfair distribution, the great psychological pressure, and so on.In the fourth part, some methods such as key case study, observation and interview are adopted to analyze the deep signification of teachers' professionalexperience under the current management system, such as restraint and unfairness, the feeling that it's hard to be approbated by the school authority, etc. These negative attitudes have greatly obstructed the realization of the organization aims and development of the school. Therefore, Z Senior Middle School has to pay close attention to the professional experience of the teachers who are involved in the school management and will finally realize the school aims in the "bottom-up" way.The fifth part of the thesis is about the theories of teacher management both at home and abroad, which connect with my study.In the sixth part are the suggestions about the construct of the "human management mode", basing on the above survey, research and literature analysis. Although the mode is of principle and the suggestions are simple, they show my strong enthusiasm, and they will be the aim of my research in future.
