Staff performance management has become the important content and methodology of human resource management for all enterprises and organizations. For the quick-developing non-profit organizations (NPO), establishing scientific, standard and complete staff performance management system is the key to assure the organization to have healthy and sustainable development.Based on work analysis and supported by motivation system & performance coaching, this article redesigns X organization's staff performance management system by using the guidance of objective management, tool of performance appraisal and staff performance management theory. First of all, it investigates the current situation of staff performance management of this organization by interview and questionnaire, finds out the problems of existing staff performance management and analyses the specific reasons. Then it designs detailed content and operational method of performance plan, implementation & coaching, appraisal, feedback and improvement. The key of the article is the design of ordinary and management staff performance management system in X organization. It uses expert-investigation approach to set up the staff performance appraisal indicator system and establishes the indicator weight by AHP. It also gives the evaluation standard of indicators and identifies the evaluation main body and method. The article designs the specific steps of staff performance feedback and states the specific approach of performance improvement according to the characteristics of X organization. In the end, after piloting the performance management system designed by this article in one of X organization's program areas, the article summarizes the implementation results and proposes improving suggestion. The research result of this article provides some suggestions to other NPOs on implementing staff performance management.
