There is no doubt to the importance of employees'engagement. In theoretical field, some researchers define engagement as a positive work attitude while others define it as an organization action, which is similar to organization commitment. However, no matter considering engagement as a psychological state or an organization action, to understand employees' basic physical needs in depth helps reveal intrinsic mechanisms of employees' engagement.Basic psychological needs theory is one of the core theories of Self-determination theory. It suggests that if the external social contexts support people's basic psychological needs for autonomy, competence, and relatedness, they will facilitate the effective development of their greater well-being and vitality. If not, the negative results will occur. In practical management field, what are the relations between work environment, employees' basic psychological needs and engagement? What are the effective influencing routes between them? Which factors in work environment influence employees' engagement? What are the influencing mechanisms? The answers to the above questions help to guide human resource management practice and improve incentive ideas and the ways of management.This thesis firstly reviews the literature of basic psychological needs and employees' engagement theories. It straightens out current research status of general components of human basic psychological needs and employees'engagement in basic psychological theory. Second part, on the basis of basic psychological needs theory, using human basic psychological needs as mediators it constructs the relationship model of hotel work environment, employees' basic psychological needs and engagement, and proposes the main hypothesis of this thesis.Next part are the empirical analysis of hotel work environment, employees' basic psychological needs and engagement using statistical software SPSS and AMOS, and verification of main hypothesis according to the data. The last part is conclusions of this thesis:basic psychological needs plays partial intermediary role in the process of work environment affecting engagement, so as autonomy needs, competence needs, and relatedness needs. Work environment has positive effect on employees' engagement, so as organization support, human relationship, work rewards and work autonomy, but the effect of basic environment on employees'engagement is not significant. Work environment has positive effect on basic psychological needs, so as organization support, human relationship, and work autonomy, but the effect of basic environment on basic psychological needs is not significant, while work rewards has negative effect. Organization support and human relationship have significant positive effect on relatedness needs. Human relationship has significant positive effect on competence needs. Work autonomy has significant positive effect on autonomy needs. Basic psychological needs and all their dimensions have significant positive effect on employees'engagement.
