The key objective of enterprises'human resources management is knowledge employees in knowledge economy age, so we must manage and inspire them. But, with the rapid development of our private economy, private enterprises face one problem that is high rate of employee drain, especially the rate of knowledge employee drain which has caused huge negative impact on enterprises. Therefore, human resources of private enterprises begin to pay more attention to enhancing loyalty of knowledge employees. However, domestic relevant researches on loyalty of knowledge employees in private enterprises are rare, and empirical studies are also few. For the above questions, this paper is to study the effect of various factors on loyalty of knowledge employees and to find out effective factors through theoretical studies and empirical analyses. So that private enterprises can have a comprehensive understanding about loyalty of knowledge employees, and enhance cultivating loyalty of knowledge employees.Taking knowledge employees of small and medium private enterprises for a sample, at first, this paper proposes related hypotheses and a research model by summarizing previous studies and interview results. Secondly, this paper uses questionnaires to collect data, and builds up a relationship model between effect factors and loyalty of knowledge employees at the basis of the data processed by SPSS. Finally, this paper summarizes some conclusions and draws some proposals for improving loyalty of knowledge employees of small and medium private enterprises.The results indicate, knowledge employees'individual characteristics variables (except age) influence three aspects of employee loyalty; the significant factors that influence affective loyalty of knowledge employees are leadership, promotion & development and organizational recognition; the important effect factors that influence normative loyalty of knowledge employees are leadership, enterprise development and work; participation, income in a broad sense, enterprise development and market-oriented employment mechanism are obvious factors that influence enduring loyalty of knowledge employees. |
