The development of enterprises dependent on the ability of human resources more and more in the era of knowledge economy, so the attention for training rose to a new level. The demand of domestic enterprise especially rapidly developed private enterprises to strengthen the training work is urgent, which promotes active exploration on the training management research in pragmatism. Training effect depends largely on whether the transfer of training is smooth and highly efficient. According to research in many disciplines, we can conclude factors influencing training transfer into three categories, they are trainee's characteristics, transfering atmosphere and training mode. This paper innovatively build training situation model with the situational factors of trainees'characteristics and transfering atmosphere. Enterprise training activities have specific training situation, only the training mode which matches enterprise training situation will bring the expected effect and it's effective. The training mode and training situation commonly affect the effect of training transfer. In this article, we assume that the training situation of enterprise in the short time is relatively stable, the enterprise's best training mode is to be selected and adjusted in established training situation.On the basis of careful combing the two kinds of influencing factor of training situation, we summarized the ability and the attitude (trainees'characteristics factors), support atmosphere and result feedback (transfering atmosphere factors) four key situation variables and the combination of all the dimensions of four variables forms the training situation matrix with 24 matrix grids. According to the maturity stage of training management development, 24 matrix grids are divided into four types: discrete type, environmental integrated type employees integrated type and focus on type.Every training mode has its own structure, characteristics, application conditions and so on. According to the organization support and resource supply requirement when the training mode applying ask for, we summarized the system type, transitional type, consultants (consulting) type and ST type (spiral training development mode)the four types of typical training mode and match them with four kinds of training situation one by one.In order to validate the rationality and practical feasibility of training situation model and matching model, YX company applied these two tools in its training management. the results of measurement of four key situation variables of YX company by the questionnaire and interview two different approaches are consistent and have a mutual should card. We can basically judge that YX company`s training situation is between discrete type and employees integrated type, the key lies in the attitude of the training for employees. Detailed information collected from interviews show that the subjective attitude of the management and the employees is positive. The employees show out hesitation mainly because of the unsuccessful training experience in the past, and the weak situation of training support present make employees lack of confidence. Considering the determination of decision makers to improve future training work and the requirements for long-term development, this paper argues that to define the company`s training situation with employees integrated type is appropriate, what applys for YX company training mode is consultants (consulting) type. According to the lack of Training system infrastructure construction of this company, this paper designed a new training system which combined the system type and consultants (consulting) type.The newly designed training system reflected high degree of consensus after comparing the reality situation and the development demand. After more than half a year of operation, the management level of company training work increases obviously, the feedback of employee is good, the theoretical model is practical. However, there is also some shortage in the application process. Situation type classification is not careful, the comprehensiveness of best training mode should be strengthened, quantitative analysis use can be use more full. These point out the direction of the progress for further development.This study aims to guide the practice of training, drawing on the essence of training transfer and training mode study by domestic and foreign academic circles. The proposed theoretical model has been proved effective in The Practice of Management. The study has a foreseeable broad development space, and it is a positive and useful study and explore.
