In the process of the human society develop from traditional agricultural society to modern industrial society, and then to knowledge economic society, as the rising of the technology content in the production and the expansion of the connotative reproduction way, the importance of talent increasingly prominent, according to a study of the world bank,64%of the world's wealth depends on human capital. Talents as the carrier of the human capital value, has become the first element of modern social development and strategic resources. In this environment, the fight for talent, especially professional technical personnel, is also more and more fierce among enterprises, they have high quality, high capacity and abundant professional knowledge, have play a decisive role to enterprise's value creation and the structure of the core competitive power. According to the argument of international human resource authority that enterprise reasonable flow rate of professional and technical personnel should be controlled in between5%to10%. Anyone of international excellent enterprise's flow rate no more than15%, but the average flow rate of our country enterprise is as high as28%, some enterprise incredibly more than50%. This lead to many enterprises face the "ecological crisis"-professional and technical personnel loss and fault, not only caused losses of the enterprise cost, affecting work performance, but also destroy the cohesive force of the enterprise.Based on ecology principle, the talents growth is also a phenomenon of ecology, is a ecological evolution process for promoting the professional technical improve and the personality develop of talent. In this ecological evolution process, talents will tend to aspire the ecological environment which can better meet those growing demand. In view of this, this paper first reference the theory and the research method of ecology, analysis the ecological environment that direct influence the growth of technical talent, including the concept, structure, elements, the relationship among the elements, function and characteristics, etc. Second, from the angle of enterprise technical talent self-perception, explore the key ecological factors that influence the growth of enterprise technical talent, design the evaluation index system, and then construct the evaluation model using AHP and fuzzy comprehensive evaluation, supporting the construct of ecological environment which enterprise technical talents'growth. Finally, the paper take the company of YC as the research object, evaluate the ecological environment which enterprise technical talents'growth, analysis the evaluation results, put forward control strategy based on the existing problems applying the principle and research method of ecology.Based on the ecology theory and method, this paper take the growth of the talent as a process of ecological evolution, apply the method of open-questionnaire survey, item analysis, factor analysis, reliability and validity test, from the angle of enterprise technical talent self-perception, explore the key ecological factors that influence the growth of enterprise technical talent, have certain practical significance. |
