IT enterprises are capital and technology intensive ones. IT employees are typical knowledgeworkers, are source of IT innovation. At present, however, IT enterprises are facing challenge of highstaff turnover rate. Meanwhile, as direct wealth creator, IT employees’ performance is extremelyimportant to enterprises’ invincible position in the fierce market. Therefore, in such rapiddevelopment of knowledge-based economy of today, it is of great importance to study how toeffectively motivate employees to improve their internal initiative, then to improve their performanceand reduce turnover intension.Psychological contract (PC) as new perspective, this paper studies employee’s incentive of ITenterprises.It is helpful for IT enterprises starting from PC to grasp important elements of employee’sincentive dimensions and their relations, and thus clear through which incentive path and incentives toenhance incentive effect. Firstly, through literature reading and questionaries, it concludes threedimensions of PC, as relational, transactional and development. Secondly, it does questionaries ofincentive-related variables, puts forward hypotheses and constructs conceptual model of employee’sincentive. Through structural equation model (SEM), it validates original model and revises it. Basedon revised model, from direct/indirect/total effect, it analyzes impact of PC on incentive.From empirical analysis, we can draw: expect for task performance, relational responsibility hasno significant effect on incentive, which is similar to health factors of two-factor theory, and whiletransactional and development ones have significant impact on incentive, which are similar to incentivefactors of two-factor theory; Besides, except for affective commitment, transactional one impactsstrongerly on incentive than development one, indicating that although scholars believe knowledgeworkers emphasize more on spiritual incentive, IT employees(who are typical knowledge workers) stillpay more attention to material incentive, and it is consistant with situation of our country.In addition, based on empirical results and theoretical analysis, this paper puts forward basicelements of employee’s incentive mechanisim of IT enterprises: relational responsibility isenvironmental foundation, transactional responsibility is material guarantee, and developmentresponsibility is expecture guarantee. Finally, based on PC, it analyzes IT employees’ incentive pathand incentive content system, and puts forward related main points of implementation.
