Automobile manufacturing industry occupies an important place in moderneconomic development. The development of automobile industry can make for economicrestructuring, promote consumption upgrading and drive the development andemployment of multiple industries, so that it is definitely significant to a nation. Since theChina economic reform and open, the production and market of automobile get more andmore international, and the needs of production becomes more diverse and highquality-oriented, therefore, the flexible manufacturing which can realize this kind ofproduction wins a high attention of automobile manufacturing companies. This flexibleproduction requests production workers to possess better working technique and skills,learning ability and stability. However, through the practice survey, it is found thatpassive mood and high turnover rate exist among production workers in automobilemanufacturing companies. With in-depth analysis, this article holds that if they have highorganizational commitment, then they will generate better independent learning ability,high involvement and stability with a result of their passive mood and turnover ratedecreasing.Organizational commitment is employees’ emotional belonging to organizationdrawing form their identification with organization with which they are willing to becommitted and contribute to this organization. Due to the study on the factors that affectproduction workers’ organizational commitment within automobile manufacturingcompanies can make a better understanding on organizational commitment and canprovide the human resources practice with a theoretical basis, this article mainly discussthe factors that affect organizational.This article firstly makes interviews of automobile manufacturing companies, andthen compiles the questionnaire which can be used to measure the organizationalcommitment and its influential factors by combining the results of interviews and analysisof literature. Then sent questionnaires to analyze the example of seven automobilemanufacturing companies, and obtain the factors that affect production workers’organizational commitment within automobile manufacturing companies. The framework of this study is listed as below.Chapter One, introduction. Firstly promotes the research topic according to thedeveloping background of automobile manufacturing companies, and then makes anintroduction of the present study status home and abroad, as well as the content andmethods of this research.Chapter Two, literature review and the recognition of influential factors oforganizational commitment. This chapter firstly defines the concepts of organizationalcommitment and production workers of automobile manufacturing companies appeared inthe title, and then introduce the organizational commitment scales home and abroad, andfinally determines the factors that affect production workers’ organizational commitmentwithin automobile manufacturing companies initially by literature review andinvestigation analysis.Chapter Three, research conceptual design and influential factors hypothesis. Thischapter includes the design of the first draft of questionnaire, its pretesting and the formalquestionnaire. The first draft is worked out on the basis of the recognition of influentialfactors in the second chapter, and after the analysis of reliability and validity, screens outthe unreasonable items, and then sorts out and defines the obtained factors through factoranalysis, and proposes the hypothesis afterwards, then forms the formal questionnaire.Chapter Four, data processing and statistical analysis, which contains descriptiveanalysis, reliability and validity testing, variance analysis, correlation analysis andregression analysis.Chapter Five, the conclusion of this study. The results of this research is that theproduction workers’ organizational commitment is not high in automobile manufacturingcompanies, and job itself, role conflict, group cohesion, leader acceptance, work gains,the current situation and developing prospect of company, and perceived organizationalsupport, together seven variables have remarkable influence on organizationalcommitment. Besides, this chapter presents some strategies that can foster and increasethe production workers’ organizational commitment within automobile manufacturingcompanies according to the conclusion. What’s more, this chapter also explains theshortages and research possibilities in the future.
