The transformation from scientific research institutions to enterprises means the implementation of modern enterprise management system, and the establishment of management system and operation mechanism suitable for the development of market economy. As the knowledge staff intensive organization, the full play of the knowledge staffs work enthusiasm and creativity directly determine whether the scientific institutions have strong flexibility and competitiveness in the market. Special characteristics of knowledge staff determine that they have not only the general staffs pursuit of material needs, but also more strong spiritual needs. Therefore, spiritual incentive is an important component of research institutes incentive system.Based on the characteristics of scientific research institutions knowledge workers, following the basic principles of incentive, from the means of incentive, enterprise culture and management system, the author designs spiritual incentives methods for China’s research institutions knowledge-type employees, to achieve better development and use of scientific research institutions of human capital. At the same time, conduct a case study on spiritual incentive methods of Changsha Engineering&Research Institute of Nonferrous Metallurgy. This institute is the national large comprehensive design institute, an science and technology enterprise, is facing new opportunities for development. The staff of this institute is mainly composed of engineering design and scientific research personnel, that is to say, the knowledge staff is the main competitive strength and also its precious wealth. From the development of talent, management means and working environment, the author analyses its current spiritual incentive methods. Then, based on the incentive theory, puts forward some measures for improvement from the following five aspects, the personal growth and personal honor, working environment, fairness and the job itself.
